TK人寿保险公司 PL分公司员工绩效考核方案优化研究
中文摘要
近年来,随着我国金融环境不断变化以及经济水平的快速增长,群众参与
金融活动兴趣度及活跃度逐步提升。同时,2019年银保监会主席郭树清提出要
进一步开放中国保险业市场,欢迎外资保险机构进入中国。国内保险机构为了
保持业绩增长,推广公司新创产品,引进高端专业化人才,纷纷从考核角度出
发,以起到督促激励作用。但因国内保险行业绩效考核制度不完善,造成人才
流失、运营成本增加等问题。如何进行改革,提升公司内部管理能力,保持保
费规模持续上涨已经成为必须面对的一道难题。
本文以TK人寿保险公司PL分公司(以下简称TKPL)为研究对象,以其现
行绩效考核制度存在的问题作为研究的出发点,考虑到现在公司运营现状和员
工对考核方案存在质疑的情况,针对问题和现状对TKPL绩效考核方案进行优化
研究。首先,对TKPL的考核方案如何实施、考核指标如何设定、考核流程如何
监管、考核结果如何应用进行了调查访谈,并据此设定了关于公司现行考核体
系调查问卷及访谈提纲,问卷通过问卷星平台设计,填写结果仅有作者可见,
并邀请了公司全体员工参加问卷,对部分员工进行走访交谈,确保调查结果真
实有效,具备参考价值。问卷及访谈结束后通过对结果的统计,大致梳理出员
工对目前绩效工作的整体评价,对评价进行汇总,发现公司存在目标不清晰、
指标不合理、缺乏反馈渠道、考核结果体现不明显、没有考核保障措施等诸多
问题。再次,针对问题,提出系统性、针对性地改进措施来帮助公司优化绩效
考核方案。最后,对优化方案进行指导跟踪,确保方案的落实。
本文的研究不仅有助于提高TKPL经营管理的效率,且对员工积极性有所改
善,从而起到提升员工绩效作用,最终帮助公司提升企业核心竞争力。同时,
本文的研究结论可作为TK人寿保险公司其他分公司的参考模型,为今后的绩效
考核方案的制定提供指导意义。

STUDY ON OPTIMIZATION OF THE EMPLOYEE
PERFORMANCE EVALUATION OF PL BRANCH OF
TK LIFE INSURANCE
Abstract
In recent years, with the continuous change of China's financial environment and
rapid economic growth, people's interest and participation in financial activities have
gradually increased. Meanwhile, Guo Shuqing, the chairman of the China Banking
Regulatory Commission, proposed to further open the Chinese insurance market and
welcome foreign insurance institutions to enter China in 2019. In order to keep the
performance growth, promote innovation products and introduce high-level
professional talents, Chinese insurance institutions enforce their supervision and
incentive through the performance evaluation. However, the imperfect evaluation
system of the domestic insurance industry has caused many problems such as the
outflow of talents, the increase of the operating cost and so on. Therefore, it has been
a challenge for companies to carry out the reform to gain a firm foothold and keep
the constant rise in premiums in the increasingly competitive environment.
TKPL Branch of TK Life Insurance (hereinafter referred to as TKPF) as the
research object and the problems in its current performance evaluation system as the
starting point, this paper studies the optimization of TKPF performance evaluation
from the operation status of TKPF and the existing problems of employees in
performance evaluation.Firstly, the research investigates the implementation of
current performance evaluation, the setting of evaluation indicators, the supervision
of evaluation process and the application of evaluation results.According to these
surveys, a questionnaire about the company’s evaluation system was designed
through the Sojump, which was completed by all the employees and is visible only
to the author to ensure the results are real, effective and have reference value. The
statistics of the results show the general comments from the employees. The writer
summarized all the problems and found that the company’s evaluation goals are

unclear, the evaluation indicators are unreasonable, the evaluation lacks feedback
and supporting measures, and the evaluation results are not used properly as well.
Then, after analyzing the problems, the writer proposed systematic and targeted
improvement approaches. At last, the writer followed and guided the implement of
the approaches to put them into effect.
The study will not only help to facilitate the efficiency of the operation and
management of TKPF , but also improve employees’ initiative, thereby enhancing
the company's core competitiveness. Meanwhile, the study ratiocination can be used
as a reference model for other branches of TK Life Insurance to guide the
formulation of the performance evaluation programs in the future.
