摘 要
2021 年 9 月 1 日,新修订的《中华人民共和国民办教育促进法实施条例》(简
称《实施条例》)开始施行,我国民办教育由此迎来转型期的机遇,也面临着阵
痛期的挑战。近年来的民办教育,特别是联合办学的民办学校作为一种具有特色
的民办教育正为国家教育事业发展做出贡献,然而民办学校在发展的过程中一些
问题也逐渐显现出来。伴随教育深化改革持续推进和“双减”政策有力实施,中
学教师的工作绩效需要有质的提升,工作负荷也逐渐加大,从而引发了部分教师
对工作满意度的下滑和职业倦怠等问题。对他们的身心健康状态、学科教学能力
及专业成长等都造成诸多不良影响。而教师工作满意度不高不仅仅对学生产生潜
在的消极影响,甚至是民办教育整个行业上都有一定负面影响,值得引起我们高
度重视。
本文通过对民办中学教师工作满意度相关文献的梳理阅读,从教育管理视角
出发,结合人本主义教育管理相关理论对教师工作满意度不高的问题和成因进行
分析。进而以JS 民办中学教师工作满意度为调查研究对象,采用问卷调查法和
案例研究法,依托数据分析民办中学教师工作满意度真实状况,进一步探究分析
民办学校教师工作满意度不佳的原因。
最后,论文针对调查发现的问题及原因探析提出应对民办学校教师满意度提
升的一些建议与措施。从学校层面看,主要有完善民办中学的招聘制度和教师绩
效考核体系,制定合理工资体系,提高薪酬激励水平,为教师提供良好的工作提
升路径,构建科学的培训和晋升体系,促进教师成长与发展,优化工作环境,满
足教师们教学和科研需要,加大对民办中学青年教师的支持力度,通过职业规划
加强教师职业认同,通过多种途经有效缓解教师职业压力。从教师的维度看,主
要是教师主动提高自我专业发展水平,学会进行积极地自我调节,加强自我职业
认同感。这些措施建议一方面对优化民办学校教师管理制度以及教师队伍的培养
模式具有一定的理论指导价值,另一方面帮助 JS 民办中学提升教师工作满意度,
预知教师的流动意向,更好的建设和维护教师队伍,防止本校教师队伍中人才的
流失,影响民办学校发展。

I Abstract
Abstract
On September 1, 2021, the newly revised Regulations for the Implementation of
the Law of the People;s Republic of China on the Promotion of Civilian run Education
(hereinafter referred to as the "Implementation Regulations") came into force. As a
result, China;s civilian run education ushered in the opportunities in the transition
period, but also faced challenges in the painful period. In recent years, private
education, especially private schools running jointly, as a kind of distinctive private
education, is making contributions to the development of national education. However,
some problems in the development of private schools have gradually emerged. Since
the continuous promotion of educational reform and the implementation of the
"double reduction" policy, the workload and work pressure of middle school teachers
have been rising, which has led to prominent occupational problems such as
dissatisfaction with work and job burnout. These problems run through all stages of
teachers; career development, and have different degrees of influence on the physical
and mental state of middle school teachers and the growth of education and teaching
ability. The low job satisfaction of teachers not only has a potential negative impact
on students, but also has a certain negative impact on the whole industry of private
education, which deserves our attention.
This paper analyzes the problems and causes of low job satisfaction of teachers
from the perspective of education management by combing and reading the literature
related to job satisfaction of teachers in private middle schools and combining with
the relevant theories of humanistic education management. Then, taking JS private
middle school in Sichuan Province as the research object, using the questionnaire
survey method and case study method, and relying on data to analyze the real
situation of private middle school teachers; job satisfaction, further explore and
analyze the reasons for the poor job satisfaction of private school teachers.
Finally, the paper puts forward some suggestions and measures to improve
teachers; satisfaction in private schools according to the problems found in the survey
and the analysis of the causes. From the school level, it mainly includes improving the
recruitment system and teacher performance appraisal system of private middle
schools, formulating a reasonable salary system, improving the salary incentive level,
providing teachers with a good way to improve their work, building a scientific
training and promotion system, promoting teachers; growth and development,

optimizing the working environment, meeting teachers; teaching and research needs,
and increasing support for young teachers in private middle schools, Strengthen
teachers; professional identity through career planning, and effectively relieve
teachers; professional pressure through various ways. From the perspective of teachers,
it is mainly teachers who actively improve their professional development level, learn
to actively self regulate, and strengthen their sense of professional identity. These
measures and suggestions, on the one hand, have certain theoretical guidance value
for optimizing the management system of teachers in private schools and the training
mode of teachers; team; on the other hand, they help Sichuan JS Private Middle
School to improve teachers; job satisfaction, predict teachers; mobility intentions,
better build and maintain the teachers; team, prevent the brain drain of teachers in the
school, and affect the development of private schools.
