在城乡基本公共卫生服务体系中,民办医院的医生是其主要的服务队伍之一,因 此,对城乡居民所享受的公共卫生医疗服务的整体质量产生了巨大影响。就当前的学 术研究来看,针对国内民办医院医生的论述基本上停留在文化分析、职称分析,以及 职业资格分析等外部条件的讨论之上,针对民办医院医生职业能力培养尚且没有进行 深入研究。本文希望通过对胜任力理论进行分析,来全面阐述城乡民办医院的医生职 业能力培养的现状和需求。 本文在写作的过程中,首先,通过线上知网、万方、维普等主流文献平台以及线 下城市、校园图书馆的查阅,收集整理有关民办医院、医生、职业能力提升等方面的 理论文献,结合人力资本理论、学习型组织理论以及胜任力理论,探究国内研究的侧 重点以及不足之处。其次,选择W县民办医院、医院的医生以及医生的职业能力为 研究对象,对医生职业能力发展规划的不足之处进行分析,找出薄弱环节,提出针对 性完善策略。然后,建立健全对应的评价指标体系,结合前人理论研究经验,以及W 县民办医院的实际运营情况,制定出评价指标体系。之后通过发放调研问卷的形式, 收集整理一线数据,对指标体系进行完善,并确定各项关键指标的权重排序。通过这 种方式探究W县民办医院医生的职业能力差异,立足基本医疗服务、公共卫生服务 以及持续教育等层面,探究W县民办医院医生的职业能力发展路径与策略。最后, 对全文进行总结。 关键词:人力资本;职业能力;评价指标 W县民办医院医生职业能力培养研究 II ABSTRACT Intheurbanandruralbasicpublichealthservicesystem,doctorsinprivatehospitalsare oneofthemainserviceteams.Therefore,ithasahugeimpactontheoverallqualityofpublic healthservicesenjoyedbyurbanandruralresidents.Intermsofthecurrentacademic research,thediscussionofdoctorsinprivatehospitalsinChinabasicallystaysonthe discussionofexternalconditionssuchasculturalanalysis,professionaltitleanalysis,and professionalqualificationanalysis,andthereisnoin-depthresearchonthecultivationof doctors'professionalabilityinprivatehospitals.Thispaperhopestoanalyzethecompetency theorytocomprehensivelyelaboratethecurrentsituationandneedsoftheprofessional abilitytrainingofdoctorsinurbanandruralprivatehospitals. Intheprocessofwriting,firstofall,throughtheonlineHowNet,Wanfang,VIPand othermainstreamliteratureplatforms,aswellasofflinecityandcampuslibraries,thispaper collectsandcollatesthetheoreticalliteratureonprivatehospitals,doctors,professional abilitypromotionandotheraspects,combinedwithhumancapitaltheory,learning organizationtheoryandcompetencytheory,Toexplorethefocusofdomesticresearchand deficiencies.Secondly,selectwCountyprivatehospitals,doctorsanddoctors'professional abilityastheresearchobject,analyzethedeficienciesofdoctors'professionalability developmentplanning,findouttheweaklinks,andputforwardtargetedimprovement strategies.Then,establishandimprovethecorrespondingevaluationindexsystem, combinedwithprevioustheoreticalresearchexperience,aswellastheactualoperationof privatehospitalsinWCounty,formulatetheevaluationindexsystem.Afterthat,throughthe formofquestionnaire,collectthefront-linedata,improvetheindexsystem,anddetermine theweightofthekeyindicators.Throughthiswaytoexplorethedifferenceofprofessional abilityofdoctorsinprivatehospitalsinWCounty,basedonbasicmedicalservices,public healthservicesandcontinuingeducation,toexplorethedevelopmentpathandstrategyof professionalabilityofdoctorsinprivatehospitalsinWcounty.Finally,thepaper summarizesthewholepaper.
