摘要
伴随着经济转型和消费升级的新趋势,我国酒店行业也在从高速发展阶段向
高质量发展阶段迈进,日益激烈的竞争催生了酒店企业的优胜劣汰。在此背景下,
对员工开展系统培训,不断促进人力资本增值、提升顾客满意度,也就成了酒店
企业强化品牌竞争优势和实现发展战略的重要手段。2020年以来,严峻的新冠肺
炎疫情进一步削弱了酒店行业的营收和盈利能力,许多大型酒店不得不对自身组
织架构和人员编制进行了调整和裁减,致使原有的员工培训体系因经费、人员的
缩减而无法正常运行,加上员工流动的因素,也打破了原有服务质量的稳定性。
为此,对员工培训体系进行优化,使之适应新的发展形势和战略要求并发挥积极
作用是十分必要的。
本文以 SL酒店为研究对象,运用文献研究法对国内外有关员工培训开发的各
项研究以及成人教育、学习型组织等相关理论进行了综合梳理,在全面调研 SL酒
店基本情况和发展战略的基础上,通过对全体员工进行问卷调查、开展访谈了解
他们对培训工作的态度、需求和意见建议,分析原有培训体系的运行现状、存在
问题和成因。坚持理论联系实际原则,有效利用内部资源,从强化培训需求分析、
设计开发培训课程、优化培训教学方法、促进培训成果转化、跟进培训效果评估
等方面对原有培训体系进行补充和优化。同时,建立包括成立教研领导小组、培
训师队伍在内的组织保障,包括培训经费、场地、设施在内的物质保障,包括培
训工作的组织实施、薪酬激励在内的制度保障等保障机制来确保整个培训体系的
良好运行。
本文的研究成果对SL酒店在后疫情时代背景下提高员工培训工作成效有着较
强的指导意义,有助于酒店稳定服务质量、保持竞争优势,实现企业和员工共同
发展的目标。同时,也能够为其他同类型酒店改进员工培训工作提供一定的借鉴
和参考。

Abstract
With the new trend of economic transformation and consumption upgrade, China's
hotel industry is also moving from a stage of rapid development to a stage of
high-quality development. Increasinglyfierce competition has given birthto the
survival of the fittest among hotel companies. In this context, the systematic training of
employees to continuously promote the appreciation of human capital and improve
customer satisfaction has become an important means for hotel companies to strengthen
their brand competitive advantages and realize their development strategy. Since 2020,
the severe COVID-19 epidemic has further weakened the revenue and profitability of
the hotel industry. Many large hotels havehad to adjust and reduce their own
organizational structure and staffing, so that the original staff training system can not
run normally because of the funding and staff reduction, coupled with the factor of staff
mobility, it also broke the stability of the original service quality. For this reason, it is
very necessary to optimize the staff training system to adapt it to the new development
situation and strategic requirements and play an active role.
This article takes SL Hotel as the research object, and uses the literature research
method to comprehensively sort out various researches on employee training and
development at home and abroad, as well as adult education, learning organization and
other related theories. It is based on a comprehensive investigation of the basic situation
and the development strategy of SL Hotel. On the above, through questionnaire surveys
and interviews with all employees to understand their attitudes, needs, opinions and
suggestions on training work,and analyze the currentoperating status, existing
problems and causes of the original training system.Adhering to the principle of
integrating theory with practice and making effective use of internal resources, the
originaltraining systemissupplementedand optimizedfromtheaspects of
strengthening training needs analysis,designing and developing training courses,
optimizing training teaching methods, promoting the transformation of training results
