在目前的薪酬管理中,薪酬的水平度和薪酬的公平度直接对员工的工作态度、
工作效率和工作完成质量等方面产生了影响。因此,企业在考虑用人成本的情况下,
应当重视薪酬体系的设计。好的薪酬体系,对员工来说,可以起到正向的激励效果;
对企业来说,可以保持员工的忠诚度,提升工作质量和工作效率,维持良好的外部
形象,行成积极向上的文化氛围。白银成桐大酒店是一家中小城市的综合性酒店,
涉有住宿、餐饮、商品售卖等业务,在市内属于中上等规模。此酒店的特点是酒店
的绝大部分员工均为一线基层员工,工作岗位繁杂,工作内容琐碎。近年来,酒店
内部出现了一系列人力资源方面的问题,例如员工满意度低、工作态度消极、离职
率逐年上涨等,由此还造成了工作质量和工作效率的下降,影响了酒店的外部形象。
本文基于以上背景,在梳理了相关理论的基础上,使用问卷和访谈的方式调研
白银成桐大酒店薪酬体系的现状,并根据问卷的数据和访谈的结果分析现行薪酬体
系存在的问题和问题存在的原因。得到酒店现行薪酬体系的情况后,本文从工资方
案、奖励方案、福利方案、津补贴方案四个方面对薪酬体系进行了优化。另外,本
文还提出了优化过程的实施方案和保障措施,从人员保障、制度保障和持续优化保
障三个方面展开,确保方案的落实。通过此次薪酬体系的优化,在员工层面,期望
可以帮助员工解决后顾之忧;在企业层面,期望可以提高企业的管理水平,改进人
力资源管理方式,与员工建立长期、稳定、和谐的工作关系,提升酒店的外部形象,
提高酒店的利润。

RESEARCH ON THE OPTIMIZATION OF EMPLOYEE
COMPENSATION SYSTEM OF BAIYIN CHENGTONG
HOTEL
Abstract
Regarding the current compensation management, the level and fairness of benefits
directly affect attitude, efficiency and quality of staff. Therefore, enterprises should pay
attention to the design of compensation system while keeping the cost of employment
under control. A proper reward and benefit system provides employees with positive
incentives. Meanwhile, it is beneficial to the enterprises since it is able to maintain
employees' loyalty, to improve work quality and efficiency, to maintain a good external
brand image, and to create a positive culture. Baiyin Chengtong Hotel is a comprehensive
hotellocated insmallandmedium-sizedcities. Itsscopeofbusinesscovers
accommodation, catering, commodity sales and other businesses with the size of middle to
upper scale. One of the main characteristics of its organizational structure is that the vast
majority of the employees are front-line staff, with multifarious titles and trivial work
content. In recent years, there have been a series of human resource problems in the hotel,
such as low employee satisfaction rate, negative work attitude, increasing turnover rate
and etc.. These problems led to decline of work quality and efficiency, and further
damaged the brand image.
Emerging the exiting research theories and literature into the background mentioned
above, this paper analyzes the status quo of the compensation system by questionnaire and
interviews. Through the data and interview results, this paper identifies the problems of
existing reward and benefit system and further investigates the causes. With a clear picture
of the current rewarding system, thispaper proposes optimization plan from four
perspectives of basic salary, rewards, benefits plan and subsidy scheme. In addition, to
ensure the implementation of this proposal, this paper provides detailed implementation
plan and safeguard measures in three aspects of personnel guarantee, system guarantee
and continuous optimization guarantee. It is expected that employees’ rights and interests
can be better protected. Meanwhile, at company level, the optimization would improve the

overall management, reset the human resource management strategy and methods, build a
long-term, stable and harmonious working relationship with employees, in order to
enhance the brand image and to drive profitability.
