在医疗行业压力重重且国家大力推进医改的大背景下,调查民营医院LL医
院员工工作满意度的现状,探索工作满意度的影响因素,为LL医院以及其他类
似医院的人力资源管理策略制定提供参考。
本研究以LL医院的员工作为调查对象。一、通过文献研究和资料分析方法,
梳理提升员工工作满意度相关理论。二、采用定性分析法,用质性研究的
Colaizzi7步分析法做半结构式访谈,归纳总结员工工作满意度的6个主题。
三、采用定量分析法,设计调查问卷采集研究数据,使用SPSS22.0进行统计分
析,使用有序Logit模型做回归分析,采用熵值法进行工作满意度各维度的计
算和比较,并用T检验和单因素方差分析做各维度的差异化分析。通过分析总
结得出,LL医院的员工总体工作满意度较低,且存在薪酬激励不显著、工作压
力负荷高、人力资源管理方式不合理、安全保障系统薄弱等问题。提示LL医院
应该改善薪酬管理体系、加强员工压力管理、强化闭环式的安全保障措施、优
化人力资源体系,同时保持良好的工作群体满意度,从而提高医院员工整体工
作满意度,促进医院长远发展。

Abstract
Abstract
Under the background of heavy pressure in the medical industry and the
country's vigorous promotion of medical reform, to investigate the status of job
satisfaction of employees in a private hospital—LL hospitals, explore the influencing
factors of job satisfaction, and provide references for the formulation of human
resource management strategies for LL hospitals and other similar hospitals.
In this study, employees of LL hospital were taken as the subjects of
investigation. 1. Through literature research and analysis, summarize the relevant
theories about improving employee job satisfaction. 2. Using qualitative analysis
methods, using the Colaizzi 7-step analysis method of qualitative research to conduct
semi-structured interviews and summarize the 6 themes of employee job satisfaction.
3. Using quantitative analysis methods, designing questionnaires to collect data, using
SPSS22.0 for statistical analysis, using ordered Logit model for regression analysis,
using entropy method to calculate overall satisfaction, and comparing each dimension
of job satisfaction, and using T test and One-way analysis of variance to analyze the
differences in each dimension.Through analysis and conclusion : the overall job
satisfaction of employees in LL hospital is low , and there are problems such as
insignificant salary incentives, high work pressure, unreasonable human resource
management methods, and weak security systems. It is reminded that LL hospitals
should improve the salary management system, strengthen staff pressure management,
strengthen closed-loop safety measures, optimize human resources system, and
maintain good job group satisfaction, so as to improve the overall job satisfaction of
hospital employees and promote the long-term development of the hospital .
