随着经济的高速发展,面对强烈的市场竞争,金融企业将先进的人力资源
发展观念及成长模式引进中国后,越来越多的银行企业认识到,企业需要能够
“可持续的发展”,最重要的问题是企业人才。国有商业银行员工目前都普遍
存在显著的职业倦怠现象且矛盾日益凸显,包括工作时间长,工作量以及工作
强度较大,竞争压力大,升职空间狭窄等特征,由于国有商业银行相较于其他
商业银行的特殊性,例如带有国家政策导向性以及发展模式较为稳健传统,在
人力资源管理模式中常常表现出论资排辈、薪酬绩效相差较大、专项业务考核
奖励“雨露均沾”等一系列现象,久而久之由此就产生了员工职业倦怠等普遍
性的问题,本研究通过对商业银行员工工作压力与职业倦怠现状进行调查,并
结合相关理论成果,综合运用了调查问卷法、访谈法等多种研究方法,选择目
前本人所在的农行 M分行为调研对象,作为一家具有国有性质的商业银行之一,
其员工工作状态和职业倦怠现状具有一定的代表性,为了能够保证研究结论的
全面性,从性别、岗位性质、用工性质等方面着手,深入探讨与研究了商业银
行员工职业倦怠的影响因素,同时还结合国有商业银行发展现状,提出有效的
干预措施,以期为农行优化调整员工激励制度,为实现员工积极性的提升给予
理论支持。
作者分别对相关理论的进行详细阐述的基础上,对员工情况进行基础分析,
通过对银行所处员工情况为出发点,对员工倦怠的现状进行分析,进而制定干
预措施。文章最后对研究进行了总结并作出展望。通过研究设计出一套与银行
实际发展相结合的干预措施与体系,以促进其长远发展。与此同时,本研究围
绕国有商业银行员工的职业倦怠问题,运用了文献综述法,广泛查阅资料,并
运用了问卷法、访谈法收集数据,以更客观全面地了解到银行员工职业倦怠状
况及其原因,此外在具体应用过程中还高度整合了相关理论,以保证研究过程
的科学性。

Abstract
With the rapid development of economy and the fierce market competition,
financial enterprises have introduced advanced human resource development
concepts and growth models into China. More and more banking enterprises have
realized that enterprises need to be able to "sustainable development", and the most

methods to explore the related factors affecting the job burnout of state-owned bank
employees. Through summarizing and analyzing the research results of Chinese and
foreign scholars, this paper aims to put forward effective intervention measures to
relieve the burnout of tellers and improve the work enthusiasm of employees.
On the basis of detailed elaboration of the relevant theories, the author conducts
a basic analysis of the employee situation, and analyzes the current situation of
employee burnout by starting from the employee situation of the bank, and then
formulates intervention measures. At the end of the article, conclusions are made on
this research and the conclusions are prospected. Through research and design, a set
of intervention measures and systems combined with the actual development of the
bank are designed to promote its long-term development. At the same time, this
research focuses on the problem of job burnout of state-owned commercial bank
employees, using literature review methods, extensively consulting data, and using
questionnaires and interviews to collect data, so as to obtain a more objective and
comprehensive understanding of the job burnout status of bank employees. The
reason is that related theories are highly integrated in the specific application process
to ensure the scientific nature of the research process and improve the validity of the
research results.
