:随着民办高等教育的高速发展,民办高校已成为我国高等教 育的中坚力量。随着公办院校的连年扩招及国外办学机构的涌入, 民办院校面临的竞争加剧,要想在激烈的竞争中生存与发展,必须 要有一支稳定且具创造性和进取心的优秀教师队伍。这支队伍的工 作满意度不仅直接影响自身工作的积极性与创造性地发挥,也影响 高校的生存与发展。由于民办高校资金来源情况单一,与同层次同 地区的公办高校相比民办高校教师薪酬福利待遇偏低,发展空间较 窄,因而,民办高校面临着难以留住优秀骨干教师,师资结构不合 理、教师流动性大、教师满意度低等等问题。我省民办高等教育中 典型代表JT学院经过将近三十年的发展,逐渐成为湖南省内一所享 有声誉的民办本科院校,但依然面临教师队伍不稳定、教师工作满 意度有待提升等问题。本文以JT学院教师工作满意度为研究对象, 旨在根据JT学院教师满意度的现状及影响因素,采取针对性措施, 提升JT学院教师工作满意度,助力JT学院教师队伍建设,促进JT 学院稳步健康发展。 首先,根据作者的工作经验,通过阅读大量文献,结合实际观 察和访谈,总结JT学院教师的现状。笔者发现,高校教师流失现象 严重,教师工作满意度低下并对这些问题的原因进行了一些定量分 析。其次,运用李克特五分赋分方法设计了调查问卷,对教师工作 满意度的基本情况进行了调查,获得基础数据。从数据中,我们发 现JT学院教师的总体满意度较低。教师工作满意度不高,尤其体现 II 在自我认知、工资收入、图书科研条件、教师培训和进修、发展平 台、行政服务意识、教师领导与教师沟通等方面。第三,采用kano 模型分析方法,设计了kano问卷,对影响教师工作满意度的因素进 行分类,得出了提高JT学院教师工作满意度的必要要求、期望需 求、魅力需求、无差异需求,提出了提高高校教师满意度的途径。 最后,依据对教师工作满意度调查的现状与Kano模型分析方法获得 的满意度影响因素进行分类的基础上,提出了提升JT学院教师工作 满意度的策略。 关键词:Kano模型;JT学院;教师;工作满意度 III TheStudyBasedOnKANOModelForTheJob SatisfactionOfTeacherInJTCollege [ChunxiangZhao][BusinessAdministration] Directedby[QingmingZou] Abstract:Withtherapiddevelopmentofprivatehighereducation, privatecollegesanduniversitieshavebecomethebackboneofhigher educationinChina.Withthecontinuousexpansionofpubliccollegesand theinfluxofforeignschools,privatecollegesanduniversitiesarefacing fiercecompetition.Inordertostandinthefiercecompetition,wemust haveanexcellentandstableteamofcreativeandenterprisingteachers. Thisteam'sjobsatisfactionnotonlydirectlyaffectstheenthusiasmand creativityoftheirwork,butalsoaffectsthesurvivalanddevelopmentof collegesanduniversities.Duetothesinglesourceoffundsforprivate collegesanduniversities,comparedwithpubliccollegesanduniversities inthesamelevel,thesalariesandbenefitsofprivatecollegesand universitiesarelowandthespacefordevelopmentisnarrow.Therefore, privatecollegesanduniversitiesfacedifficultiesinretainingoutstanding keyteachers.Theteacherstructureisunreasonable,theteacher'smobility islarge,andtheteacher'ssatisfactionislow.Withnearly30yearsof development,JTCollegehasgraduallybecomeaprivateundergraduate collegewithareputationinHunanProvince.However,itstillconfronts IV withsomeproblemssuchastheinstabilityofteachersandthenecessity toimproveteacherjobsatisfaction.ThispapertakesJTcollegeteachers' jobsatisfactionastheresearchobject,andaimstodiscoverthestatusquo ofJTcollegeteachersatisfaction,andtakestargetedmeasurestoimprove thejobsatisfactionofJTcollegeteachers.Theresearchresultsofthe paperwillhelpJTcollegeteachersbuild,andpromotethesteadyand healthydevelopmentofJTcollege. Firstly,basedontheauthor’sactualobservationsandinterviews,the statusquoofJTcollegeteachersissummarized,andtheauthorfindsthat thelostphenomenonofJTcollegeteachersisseriousandteachers’job satisfactionislacking.Thereasonsfortheseissuesareanalysizedby qualitativemethods.Secondly,usingLickett'sfive-pointmethodtodesign aquestionnairetoinvestigatethebasicsituationofteachers'job satisfactionandobtainthebasicdata.Fromthedata,wefindthatthe overallsatisfactionevaluationofJTcollgeteachersislow.The satisfactionofteachers’jobisnothighthatitisespeciallyreflectedin self-cognition,salaryincome,bookandscientificresearchconditions, teachertrainingandretraining,accesstoacademicfrontiers,growth platform,executiveserviceawareness,andcommunicationbetween facultyleadersandteachers.Thirdly,usingtheKanomodelanalysis method,theKanoquestionnaireisdesignedtoobtaintheclassificationof influencingfactorsaffectingteachers’jobsatisfaction,andgetthe V necessaryrequirements,expectationrequirements,attractiverequirements, andnon-differentialrequirementsforimproving.Thepathstoimproving JTcollegeteachers’jobsatisfactionareprovided.Finally,basedonthe classificationoftheinfluencingfactorsobtainedbythesatisfaction surveyandtheKanomodelanalysismethod,thecountermeasuresto improvethejobsatisfactionofJTcollgeteachersareputforward.
