I 摘要 改革开放四十年以来,我国民营企业发展日益昌盛。现如今,民营企业所取得的 成就已经成为衡量中国市场化改革的重要指标。未来中国民营企业想要更好的发展, 仅仅依赖于技术、资本、经验、规模是远远不够的,其重要因素在于企业的内部管理 制度,特别是绩效考核。国外关于绩效考核的研究较为成熟,有大量的理论成果和实 践应用,绩效考核方法也更为多样,但是其并不适用于我国民营企业。河北旭阳焦化 有限公司(简称河北旭阳)作为我国一家典型的民营企业,还没有建立完善的、系统 的绩效管理制度,绩效考核方法和体系也不够完善。作为一家化工企业,生产车间员 工数量最多,对企业影响也最大。从公司长远发展来看,河北旭阳正需要将绩效考核 理论实践化,利用先进的绩效考核方法与企业自身实际发展情况相结合,制定出一套 切实可行的绩效考核方案。 为此,本文从绩效考核的基本理论出发,基于MBO、KPI、360度绩效考核方法, 对河北旭阳生产车间员工的绩效考核实践进行探讨和研究,分析出河北旭阳公司生 产车间员工绩效管理存在的问题,运用绩效管理理论、方法等,提出适合河北旭阳公 司生产车间员工的绩效考核方案。这不仅可以提高河北旭阳公司的生产经营能力,同 时对其他同类企业建立科学完善的绩效考核体系在理论和实践上都具有积极的指导 意义和参考价值。 关键词:河北旭阳;民营企业; KPI;绩效考核 Abstracct III Abstract Forty years since the reform and opening up, the development of China's private enterprises has become increasingly prosperous. Today, the achievements of private enterprises have become an important indicator of China's market-oriented reforms. In the future, if Chinese private enterprises want better development, it is not enough to rely solely on technology, capital, experience, and scale. The important factor lies in the company's internal management system, especially performance evaluation. Foreign research on performance assessment is relatively mature, with a large number of rigorous theoretical results and practical applications, and performance assessment methods are more diverse, but it is not applicable to our private enterprises. Hebei Xuyang Coking Co., Ltd. (Hebei Xuyang for short), as a typical private enterprise in China, has not yet established a complete and systematic performance management system, and the performance evaluation methods and systems are not perfect. As a chemical company, the number of employees on the production floor is the largest and it has the greatest impact on the company. From the perspective of the company's long-term development, Hebei Xuyang needs to put the performance evaluation theory into practice and use advanced performance evaluation methods to combine with the actual development of the enterprise itself to develop a set of practical performance evaluation plans. To this end, based on the basic theory of performance appraisal, this paper discusses and studies the performance appraisal practice of Hebei Xuyang production workshop employees based on MBO, KPI, 360-degree performance evaluation methods, and analyzes the performance management of production workshop employees of Hebei Xuyang Company. Existing problems, using performance management theories and methods, etc., put forward a performance appraisal plan suitable for Hebei Xuyang company's production workshop employees.
