随着市场经济快速发展,我国进入新时期,各行各业都发生了巨大的变化,银
行业尤其是商业银行也卷入这场巨大的变化漩涡之中,在同业竞争趋于白热化的
大背景下,人力资本的关键地位逐渐被大家所重视,人力资源管理成为商业银行
的核心一大任务,并一定程度下影响着商业银行的综合竞争力的塑造。
在商业银行整体业务中,对公业务作为商业银行总体业务板块重要部分,支
撑着整个银行业务的半壁江山。Q银行昆明分行是Q银行在昆明设立的分支机构,
自2010年成立以来,分行整体业务体量不断增大,资产和负债双增长,为Q银
行创造较大利润,其中,对公贷款和存款已超分行整体业务体量的80%,为分行
创造了较大的利润。然而对公客户经理作为昆明分行对公业务的排头兵,人员的
稳定性和工作的积极性对于对公业务的稳定发展来说尤为重要,其直接影响商业
银行对公业务能否稳步向前。昆明分行的整体业务稳健发展有赖于对公业务的稳
健发展,对公业务的健康发展则有赖于对公客户经理绩效管理的完善。
论文结合Q银行昆明分行实际,通过以Q银行昆明分行的对公客户经理绩效
管理实施流程为主要对象,将其作为研究样本,进行详细分析。本文主要采取个
人访谈、问卷调查及实地观察相结合的研究方式,深入分析研究该分行对公客户
经理的相关工作及绩效管理情况,并对现状进了行进一步了解剖析,在经过了解
与剖析后发现,当前的绩效管理与公司发展战略并不能实现动态平衡、绩效考核
指标设定不全面、管理流程中缺少有效互动、绩效成果利用不全面、绩效管理仅
停留在绩效考核层次,并不能对绩效管理成果进行系统化分解,从而并未进行过
真正意义上的绩效管理等问题。针对上述问题,为了提高Q银行昆明分行的竞争
力,通过对Q银行昆明分行对公客户经理绩效管理实施流程进行优化,从银行绩
效管理的基础流程出发,逐步导入先进科学的绩效管理理念,并根据Q银行总体
发展策略,对绩效管理实施流程进行优化设计,希望通过此次研究能够进一步提
高对公客户经理工作积极性和整体对公团队稳定发展,促进Q银行昆明分行健康
稳定的发展。

entered a critical period of reform, especially in commercial banks. Under the
background of white-hot competition, the key position of human capital has been paid
more and more attention to, and human resource management has become the core
task of commercial banks, which influences the formation of comprehensive
competitiveness to some extent.
In the overall business of commercial banks, The main part is corporate business,
which accounts for a large proportion of comprehensive business. Q Kunming Branch
is the designated branch of bank Q in Kunming,Kunming Branch of QBank has been
growing in volume, increasing in assets and liabilities, generating larger profits for
QBank. Of these, public loans and deposits have exceeded 80% of the total business
volume of QBank, generating larger profits for the Branch. However, as the leader of
Kunming branch to the public service, The positive and stable state of employees and
personnel,work are very important to the steady development of the public service,
which directly influences whether the commercial bank can move forward steadily to
the public service. The steady development of Kunming branch depends on the steady
development of public business and the sound development of public business
depends on the perfect performance management of public account manager.
Based on the actual situation of Q Bank Kunming Branch, this paper takes the
implementation process of corporate account manager performance management of Q
Bank Kunming Branch as the main object, and makes a detailed analysis of it as a
research sample. This paper mainly adopts the research method of personal interview,
questionnaire survey and field observation to deeply analyze and study the relevant
work and performance management of corporate account managers in this branch.
And into the line to learn more about the present situation, found that after the
understanding and analysis of the current performance management and company
