我国纺织服装行业的快速发展促进了服装公司数量及规模的不断增长,作为传统劳 动密集型企业的A服装公司,由于成立时间不长、管理水平不高、绩效考核指标的设定 也不尽合理,未能建立起具有行业针对性的绩效管理体系,目前仍在延续使用廉价劳动 力来盈利的管理模式。随着劳动者就业观念的转变,此类公司因为成长空间和就业环境 的原因已经失去了对工人的吸引力,公司发展受到严重制约,职工对公司管理的满意度 不断降低、员工流失率不断增高,当前A服装公司迫切需要高效、完备的绩效管理体系 来改进员工的工作绩效、提高劳动生产率。因此,对A服装公司的绩效管理体系进行问 题诊断并加以优化很有必要。 本文选择具有行业代表性的中小型服装企业A服装公司作为入手点,对A服装公司 的绩效管理体系全过程进行了分解,对A服装公司当前的绩效管理体系各环节进行调查 与分析,找出了A服装公司绩效管理体系方面的问题:绩效管理体系形式化、评价绩效 标准模糊、绩效指标设计不当、绩效考核当绩效管理、员工参与程度低以及没有能力提 升。针对存在的问题提出相应的改进与保障方案,优化了A服装公司的绩效管理体系, 得出了公司要重视绩效管理体系并制定科学的制度、绩效管理体系需要公司内部达成共 识、重视达成绩效目标的全过程管理和绩效管理体系需要动态优化调整的结论,最后做 出了研究展望,本文的研究也可以为其他公司实施、改进绩效管理体系提供参考与借鉴。 关键词:A服装公司;绩效管理体系;优化研究 中原工学院硕士学位论文 II Abstract With the speedy development of China’s textile and garment industry,A Clothing Company has continuously expanded its scale and benefit.As a typical representative enterprise in the traditional labor-intensive industry,and due to the short established time,low management level and unreasoanble performance evaluation index setting,A Clothing Company has failed to establish an industry-specific performance management system and is still using cheap labor to make profits.With the change of the concept of employment of workers,such companies have lost their attraction to workers due to limited growth space and restrained employment environment.The company’s development is seriously restrained and the employees feel unsatisfied with the company management,while the employees’ turnover rate is decreasing.Hence,as for A Clothing Company,it should set up an effective and integrated performance management system,so that the performance of the employees can be perfected and the labor productivity and profits can be enhanced.Therefore,it is necessary to diagnose and optimize the performance management system of A Clothing Company,which is also helpful to enhancing the company’s performance management level and the company’s strategic objectives can be achieved. On the basis of A Clothing Company,an investigation was performed by focusing on its four key points.Then,the company’s inner operation mode,personnel management and performance evaluation were profoundly analyzed by using literature research and case study.After carrying out an investigation and analysis on the performance management of A Clothing Company,the whole process of the performance management system was decomposed and optimized and a system suitable for garment enterprises was designed and then relevant problems and deficiencies were figured out.For example,the system becomes a mere formality;the performance evaluation standards are vague;the design of the performance indicators isn’t appropriate;the performance evaluation is regarded as performance management;the employee participation is low and the improvement ability isn’t good.To solve these problems,the corresponding measurements for optimization and safeguard were proposed and the following conclusion was drawn,that is,the company should pay attention to the performance management system and build a relatively scientific performance management system.A consensus must be reached in the company and the process management and performance management should be considered,thus realizing the performance goals.Finally,the research prospects were put forward and this research also provided a reference for other companies to apply and improve the system.
