I 摘要 随着我国市场化经济的不断深化,国家对垄断行业的改革步伐日益加快,我国烟草 行业的发展进入一个历史性的关键时期,全行业渴求科学的、可持续的发展呼声日益强 烈,改革与发展的任务十分繁重。中国烟草行业为了谋求更好的行业发展前景,对行业 物流的发展定位不断增强,把行业物流改革作为突破发展困境一个重要举措。如何更好 地完成这一历史性任务,打造一支高素质的人才队伍成为行业发展的重中之重。因此, 通过建立一套科学可行的员工激励方案来夯实人力资源基础,成为烟草行业亟待解决的 问题。 本文以 YL 烟草物流分公司为研究对象,对国内外经典激励理论和作用模型进行阐 述和回顾,首先对物流分公司人力资源现状和现行激励方案现状进行分析,并进一步探 析该公司员工激励现状存在的问题以及这些问题的成因,从而以物质激励和精神激励两 个方面来构建 YL 烟草物流分公司员工激励方案,进一步提出了优化薪酬管理体系、完 善绩效考核体系、构建全员培训方案、拓宽员工职业发展渠道、强化企业文化建设等具 体激励措施,并且提出配套的保障措施,以确保本文所设计的员工激励方案能够有效实 施。 关键词:YL 烟草物流 员工激励 激励方案西北大学硕士学位论文 II ABSTRACT As the deepening of market economy and the accelerated innovation of monopoly industries, the development of chinese tobacco industry is entering a historic critical period, with the interser aspirtion for scientific and sustainable development, and also the heavier task of reform and development among the whole industry. To seek for a better future prospect, chinese tobacco industry has been putting emphasis on the position and evolution of logistics, and also take its innovation as an important move for breaking the dilemma of the development. In order to accomplish the mission of industry development, building a high-quality talent team has become the most important thing. Therefore, the problem demanding prompt solution in tobacco industry, is to tamp the base of human resourses through establishing a scientific and feasible employee motivation mechanism. Based on the study of YL tobacco logistics branch company, this article elaborates and reviews the classical motivation theories and the action models both domestic and foreign. By the analysis of current human resourses situation and the active motivation mechanism, aims at problems in current situation of the motivation of employees, and determines to build the employee motivation mechanism on both material and moral incentive in YL tobacco logistics branch company, this article brings forward the specific motivation measures such as opitmization of remuneration management system, building of the employee training plan, widening of the channel of career development and strengthening of the enterprise cultural construction. It also proposes corresponding safeguard measures to guarantee the effective implementation of the motivation mechanism devised above.
