ABSTRACT
Scientific research Institutes are special groups of institution under the planned
economy system in China, which are important gathering places of talent resources. With
the deepening of the reform of the scientific research institutes in our country, the research
institutes that engaged in production and operation have been restructured to participate in
the social market competition directly. Scientific research institutes are facing with the
gradual loss of the advantages of institutions, the decline of the attractiveness of
knowledge workerslow efficiency of knowledge workers and the rising of knowledge
workers’ turnover rate. How to give full play to the scientific and technological innovation
ability, enhance the market competitiveness of scientific research institutes, how to attract
and retain a competitive and well qualified knowledge workers in the fierce market
competition, how to establish a good compensation system to maintain the talent advantage
of scientific research institutes has become the key of the continuous development of
scientific research institutes.
HN Research Institute was established in 1970. It is a research institute specializing in
photoelectric transmission technology research. There are 619 employees, of whom
knowledge workers account for 67% of the total number of employees. With the change of
the external and internal environment of the unit, it appears a series of problems such as
the decrease of knowledge workers’ enthusiasm and the increase of knowledge workers’
turnover rate. It is obviously that the original compensation system is not suitable for the
further development of the unit, and it is urgent to optimize the existing compensation
system. This paper takes HN Research Institute as the research object and knowledge
workers as the breakthrough point to optimize the compensation system and optimizes the
current compensation system of knowledge workers by using the related theory of
compensation optimization to strengthen the compensation incentive for the knowledge
workers, improve the creativity and enthusiasm of knowledge workers and enhance the
loyalty and satisfaction of knowledge workers and upgrade the core competitiveness of the
unit.
This paper starts from the background and significance of the research. First, theories
of knowledge workers, compensation, compensation system and compensation
optimization system are elaborated. Then analyzing the status quo of HN Research Institute
compensation system through the form of questionnaire and combining with the external。
