本文在前人的研究基础上,通过对宁波 D 公司一线员工发放问卷调查的方式取得
相关数据,对数据进行分析,从而对该公司一线员工的组织归属感情况进行全面综合
分析,并在此基础上提出符合公司实情的相关建议
本文对宁波 D 公司一线员工组织归属感研究如下:
第一,本文在研究大量相关文献基础上,介绍了组织归属感的涵义、结构层次、
前因变量和后果变量,并且得出组织归属感的定义
第二,对 D 公司一线员工进行问卷调查,将调查结果通过数据统计得出当前公司
一线员工组织归属感的整体情况,并根据现状对出现的问题进行分析
第三,运用 SPSS 软件对员工个体因素与组织归属感各维度的影响关系进行相关性
分析,得到的结论为:员工的性别、年龄、工龄、学历、是否来自浙江省内这五个因
素对组织归属感的不同维度产生不同的影响
第四,运用 AMOS 结构方程,分析由于公司管理引起的组织因素对组织归属感的
影响,并得出如下结论:公司的薪酬待遇、工作环境、领导风格、公平公正、自我实
现和有效沟通这六大因素对组织归属感均产生影响,且不同因素对组织归属感的不同
维度所产生的影响也不一样,其中公平公正对组织归属感的影响最为显著
第五,根据分析结果,结合公司实际情况,对公司在培养和提升一线员工组织归
属感的问题上提出对策建议

Research on Organizational commitment of operator in
Ningbo D Company
Abstract
Ningbo D Company is a state-owned petrochemical enterprise in Ningbo area. The original
private enterprises get rapid development after owned by state. However, in recent years, the
number of departure is increasing, which affect the enthusiasm of the other employees, and also
cause distress to the m anagement of D Com pany. The same situation also exists in other lab or-
intensive enterprises. Organizational commitment is a very important subject in the research of the
relation between the employee and the organization, has been widely mentioned in the enterprise
management, it is also very im portant to the survival and development of the organization. These
enterprises which have higher Organizational commitment, their staffs have more work enthusiasm
and responsibility.
On the basis of previous resear ch, this paper analyzes the Organizational commitment of D
Company by questionnaire survey, SPSS,Amos.And then give some suggestions.
The contents and conclusions ofthis paper are as follows:
First, on the basis of previous studies, this paper introduces the m eaning, structure,
antecedents and consequences of Organizational commitment, and on this basis, the author puts
forward the definition of the Organizational commitment.
Second, we investigated th e operators in N ingbo D Co mpany by questionnaire. And
according to the result, we know the situation of the Organizational commitment in the company.
And then, we analyze the reason of the actual situation.
Third, we analyze the relationship between personal factors and different structures of
Organizational commitment by SPSS. And the result is as follow: the sex, age, seniority, education,
and from Zhejiang Province or not, these five factors of the employees, make different influence on
different structures of Organizational commitment.
Fourth, we analyze how the organizational factors influence on the Or ganizational
commitment by AMOS. W e find that the remuneration, environment, leadership, fairness, self-- III-
realization and ef fective communication of the com pany make different influences on the
Organizational commitment and its five structures, and the fairness is the most important one.
Fifth, according to the results above, combined with the actual situation of the company, we
give our suggestion on how to increase the Organizational commitment of employee, especially the
operator.
