组织内成员文化背景的不同,会导致组织内成员价值观不同,采取的思维方
式和行为习惯也不同,在组织内没有解决好成员之间的跨文化差异所带来的冲突
和矛盾,就将对企业的发展带来不可估量的负面影响。现实当中,跨文化冲突导
致的企业经营失败、撤资解散的实例比比皆是。
本文以中日合资企业成都神钢为例,比较中日的文化差异、中日双方合作中
的矛盾和冲突,提出解决跨文化管理的对策和建议。
本文遵循传统的研究套路:(1)分析文化、冲突的定义;(2)跨文化冲突的
现象和成因;(3)最后提出解决对策。本文还试图在前人研究的基础上,再运用
冲突的观点,补充说明在跨文化冲突中中日双方合作的实质。
本文通过成都神钢这一案例,认清跨文化合作的实质、理解跨文化管理对合
资企业的重要性。

ABSTRACT
Via the investigation and analysis of the international joint venture, professor Karin
of Canada concludes that the percentage of failure would reach to 30% or 40% in all of
the joint venture companies, and the main reason of more than 70% company’s failure is
the problem of enterprise's corporate culture. Therefore, the study of the culture of the
joint venture, its cross-cultural conflict, the phenomenon and essence of cross-cultural
management has become an effective way to solve the problem of failure and
countermeasures.
The different of cultural background in the organization will lead to different
values, and leading to different thinking ways and behavior habits. If the managers don’t
seek ways to solve the conflicts and contradictions of cross-cultural differences, the
company will encounter immeasurable negative impact. In reality, the instances of
business failures and divestment dissolution caused by the cross-cultural conflict can be
seen everywhere.
By the example of Chengdu Kobelco, the paper proposes some countermeasures
and suggestions to solve the problem of the cross-cultural management by comparing
the cultural differences between China and Japan, and analyzing the contradictions and
conflicts in the cooperation between China and Japan.
The paper follows the traditional study pattern: (1) the analysis of the definition of
culture and conflict; (2) the phenomenon and cause of cross cultural conflict; (3)
solutions. This paper also tries to add the essence of the Sino-Japanese cooperation in
cross-cultural conflict by the views of conflict on the basis of previous studies.
By the example of Chengdu Kobelco, this paper clearly understands the essence of
cross-cultural cooperation and the importance of cross-cultural management of the joint
venture.
