随着全球经济一体化和网上商城的普及,零售业面临着国内外的巨大挑战,例如 国外零售业商的涌入、国内零售业的不断发展以及线上商城的出现,这些给本土的零 售业带来巨大了挑战与压力。在竞争如此激烈的条件下,高素质、业务水平高、服务 态度好的优秀员工能加大零售业的竞争优势。HJ超市创办于1999年,是当地一家本 土企业。随着规模的不断扩大,2004年发展成为一家连锁超市,规模扩大的同时, 在管理方面存在着一系列的问题,主要体现在员工的培训这一方面。而新员工是一个 公司的潜力股,新员工的培训关系着HJ超市以后的发展,如何培养新员工,提高新 员工工作效率、减少离职率成为该超市需要迫切解决的主要问题之一。 本文以HJ超市新进员工作为研究对象,首先,搜集有关培训的文献,明确了培 训流程由培训需求分析、培训计划设计、培训组织与实施以及培训效果评估四个方面。 然后,通过问卷调查的形式,结合新员工的特点对HJ超市新进员工的培训工作现状 进行分析和评估,找出HJ超市新进员工培训工作存在的问题,并对问题存在的原因 进行分析,例如缺乏科学的新员工培训需求分析、培训计划制定和实施过于简单,缺 乏针对性和实用性、培训效果评估方式不完善等。最后,结合新进员工的特点,在各 种培训模型和理论的基础上,从培训需求分析、培训实施、培训保障以及培训激励四 个方面,提出符合HJ超市自身实际的新进员工培训方案优化建议。 本文通过对企业员工培训相关理论以及各种培训模型进行综述,对新员工的特点 进行分析,将员工培训理论、培训模型、培训流程的构建以及优化等运用到HJ超市 新员工的培训中去,促使员工培训理论与实践更好的结合。希望通过对于HJ超市新 进员工培训方案的优化,提升人才的素质和能力,进而提升HJ超市的竞争实力,抢 占更多的市场份额。 关键词:新员工培训;培训方案;优化 HJ超市新进员工培训方案优化研究 I ABSTRACT Withtheintegrationofglobaleconomyandthepopularizationofonlineshopping malls,theretailindustryisfacinggreatchallengesathomeandabroad,suchastheinflux offoreignretailers,thecontinuousdevelopmentofdomesticretailindustryandthe emergenceofonlineshoppingmalls,whichbringgreatchallengesandpressuretothelocal retailindustry.Insuchacompetitiveenvironment,excellentemployeeswithgood character,highbusinesslevelandgoodserviceattitudecanenhancethecompetitiveedge oftheretailindustry.HJsupermarketwasestablishedin1999asalocalenterprise.With thecontinuousexpansionofthescale,itdevelopedintoasupermarketchainin2004. Whilethescalewasexpanding,therewereaseriesofproblemsinmanagement,mainly reflectedintheaspectofstafftraining.Newemployeesarepotentialsharesofacompany, andthetrainingofnewemployeesisrelatedtothefuturedevelopmentofHJsupermarket. Howtotrainnewemployees,improvetheirworkefficiencyandreducetheturnoverrate havebecomeoneofthemajorproblemsthatthesupermarketneedstosolveurgently. ThispapertakesthetrainingprogramofnewemployeesinHJsupermarketasthe researchobject.Firstly,itcollectsrelevantliteratureonthetrainingprocessandmakes clearthatthetrainingprocessconsistsoffouraspects:trainingdemandanalysis,training plandesign,trainingorganizationandimplementation,andtrainingeffectevaluation.And then,throughtheformofquestionnairesurvey,thepaperanalyzesandevaluatesthestatus quoofthetrainingprogramofnewemployeesinHJsupermarketbasedonthe characteristicsofnewemployees,andthenfindoutproblemsofnewemployeestraining, andanalyzescausesofproblems,suchaslackofscientificnewemployeestrainingneeds analysis,theformulationandimplementationofthetrainingplanistoosimple,thelackof pertinenceandpracticability,trainingeffectevaluationmethodisnotperfect,etc.Finally, basedonthecharacteristicsofnewemployeesandvarioustrainingmodelsandtheories, thispaperputsforwardsuggestionsonoptimizationofnewemployeestrainingprogramin linewiththeactualsituationofHJsupermarketfromfouraspectsoftrainingdemand analysis,trainingimplementation,trainingguaranteeandtrainingincentive.
