随着经济进入新常态,经济增速逐渐放缓,银行业竞争日益激烈。商业银行
如何有效激励员工努力创造更高价值,事关发展大局。近年来,兰州银行七里河
管理行各项业务稳步发展,市场占有率常年名列七里河区前茅。然而,由于内部
管理不够完善,逐渐暴露出员工工作积极性不高等问题,迫切需要优化员工激励
机制,激发员工的创造力,推动业务转型发展。
本论文基于以上背景,以兰州银行七里河管理行(简称“七里河管理行”)
为研究对象,对优化员工激励机制进行研究。首先论述激励的基本概念及分类,
阐述激励机制的内涵和国内外研究现状,介绍本论文运用的主要理论。其次,在
充分调研七里河管理行经营状况的基础上,对242名员工进行问卷调查,与8
名员工深度访谈以此了解他们对现行激励措施的满意度,总结分析了目前员工激
励机制存在的问题,包括工作内容单一,晋升比较困难,薪酬满意度低、工作环
境差等问题。针对上述问题,本文从开展工作再设计、优化员工晋升渠道、完善
绩效评价制度、健全薪酬分配制度和加强精神激励几个方面提出了具体的激励机
制优化方案及相关保障措施,以期促进七里河管理行的员工激励机制完善,并为
兰州银行其他管理行(分行)或其他商业银行激励政策的制定提供参考。

Optimization on Employee Mechanism of Qilihe
Management Bank of Lanzhou Bank
Abstract
As the economy enters the new normal, the economic growth is gradually
slowing down, and the competition in the banking industry is becoming increasingly
fierce. How to effectively motivate employees to create higher value is very important
to commercial banks. In recent years, Qilihe Management Bank of Lanzhou Bank has
developed steadily, and its market share ranks among the best in Qilihe District.
However, due to the imperfect internal management, the problem of low enthusiasm
of employees is gradually exposed. It is urgent to optimize employee incentive
mechanism, stimulate employees' creativity, and promote business development.
In this thesis we aimed to improving incentive mechanism of Lanzhou Bank in
Qilihe (noted as "Qilihe management bank"). Firstly, the explanation about the
incentive mechanism and the corresponding classification was discussed. We further
introduced therelated theories. Secondly,we investigated242 employees by
questionnaire survey and interviewed 8 participants on their satisfaction about the
current incentive project in this company. We explored the problems in its employee
incentive mechanism, including single job content, difficult promotion, low salary
equity satisfaction, and crowded work environment. To solve the problems above, we
suggest the followings as to work redesign, optimize the employees promotion
channels, improve salary distribution and strength the spiritual motivation. We hope
this study can promote the improvement of employee incentive mechanism for Qilihe
Management Bank of Lanzhou Bank. It also provides reference for other management
banks (branches) of Lanzhou Bank or other commercial banks to make incentive
policies.
