随着“颜值经济”的兴起,医疗整形行业产业规模不断发展壮大。H医疗整形医院
(下述“H企业”)作为民营整形企业的龙头,近年来在资本的追捧下快速扩张发展。
在企业收入不断上涨的同时,企业与员工之间的矛盾逐渐显现,员工流动率居高不下、
管理缺失造成的人力成本浪费现象也愈加明显。人才是企业发展的核心竞争力,赢得人
才的关键因素在于科学的薪酬体系。依据企业发展战略和外部市场状况而动态调整的薪
酬体系,有利于吸引优质人才、激发员工活力,鼓励员工为公司的发展献策献力,提升
企业核心竞争力,帮助企业长远健康发展。
基于以上背景,本文以 H企业为研究对象,结合医疗整形行业的自身特点,对 H
企业薪酬体系管理的现状及存在问题进行了解分析,提出薪酬体系的优化方案,并制定
相应的配套保障措施。首先,介绍论文的研究背景及研究意义,通过介绍国内外研究现
状来确定论文的文献基础,然后再通过阐述如需求层次理论、期望理论、宽带薪酬等薪
酬理论来奠定论文的理论基础。其次,通过对企业发展现状及人力资源数据进行分析,
介绍 H企业人力资源、薪酬体系运行现状,然后以问卷调查和深度访谈的形式对薪酬满
意度进行分析评价,发现企业现行薪酬体系中存在如管理理念落后、缺乏外部竞争性与
内部公平性、结构不合理等问题,通过对问题与成因进行分析,为下一步设计薪酬体系
优化方案提供现实依据和改进方向。再次,在明确薪酬体系优化方案的目标与原则后,
通过岗位分析评价、薪酬水平定位等手段,有针对性地对薪酬结构和激励措施等进行优
化改进,并设计配套调整机制,最终设计出 H企业薪酬体系优化方案。最后,针对优化
方案实施过程可能出现的问题设计配套的保障方案,关注员工在制度更新过程中的心理
变化,保证 H企业薪酬体系优化方案平稳落地。
本文通过探索优化 H企业的薪酬体系,一方面期望可以通过优化企业现有薪酬体
系,提升员工积极性和稳定型,吸引高素质人才的加入,从而提高企业市场竞争力,帮
助企业进一步发展。另一方面,期望可以将企业有效的薪酬体系优化经验宣传给医疗整
形行业的其他企业,为行业提供参考借鉴的价值。最后,通过对企业薪酬体系的优化,
减少员工流动率,稳就业,保民生,有利于形成内需的可持续循环,推动国家发展与民
族复兴。

Study on the optimization of H Company’s salary system
Abstract
In recent years, with the development of "the beauty economy", the medical beauty
industry has been developed rapidly, and has become to an important driving part of China's
tertiary industry. As a well-known enterprise, H company has grasped the economic hot spots
in recent years and expanded rapidly. In this development trend, the contradiction between
enterprises and employees began to appear, high employee turnover rate and the lack of
management highlight the problem of human cost waste. Talent is the core competitiveness of
enterprise development, the key factor to win talents lies in scientific salary system. The salary
system, which is adjusted dynamically according to the development strategy of the enterprise
and the external market conditions, is conducive to attracting high-quality talents, stimulating
the vitality of employees, encouraging employees to contribute to the development of the
company, enhancing the core competitiveness of the enterprise, and helping the long-term and
healthy development of the enterprise.
Based on the above background, this thesis takes H Company as the research object, puts
forward some optimization of H Company’s compensation system after considering the
characteristics of the medical beauty industry, and formulates the corresponding supporting
guarantee measures. This thesis firstly showed the research background and significance of the
thesis, determined the literature basis of the thesis by introducing the research status at home
and abroad, and then lied on the theoretical foundation of the thesis by expounding the salary
theories such as Maslow's Demand Theory, expectation theory, equity theory, broad-band
salary theory and so on. Secondly, by analyzing the development status and human resource
data of the enterprise, this thesis introduces the operation status of human resources and salary
system of H Company, and then analyzes and evaluates the salary satisfaction in the form of
questionnaire survey and in-depth interview. According to the analysis of the problems and
causes, it provides a practical basis and improvement direction for the next design of the
optimization scheme of the salary system. Thirdly, after clarifying the objectives and principles
of the salary system optimization scheme, the salary structure and incentive measures are
optimized by position analysis, and designed the corresponding adjustment mechanism. Finally,
according to the problems that may occurred during the implementation of the optimization
scheme, this thesis also designed a safeguard plan to ensure the smooth implementation of the
scheme.
By exploring and optimizing the salary system of H Company, this thesis hopes to
improve the enthusiasm and stability of employees and attract high-quality talents by

optimizing the existing salary system of the enterprise, so as to improve the market
competitiveness of the enterprise and help the enterprise to further develop. On the other hand,
it is expected to publicize the effective salary system optimization experience of the enterprise
to other enterprises in the medical plastic surgery industry, so as to provide reference value for
the industry. Lastly, through the optimization of the enterprise salary system, it can help to
create jobs, protect livelihoods, encourage domestic demand and promote prosperity.
