随着国民的财富不断积累和增加,我国逐渐形成了一个高收入、高净值的群体。这
个群体由于自身的资产增长和保值需求开始成为国内众多商业银行争夺的对象。商业银
行的理财经理的重要性开始日益凸显。众多商业银行开始关注理财经理的绩效考核,希
望可以借助绩效考核提升理财经理的积极性。随着内外部环境的改变,Z银行 S分行近
些年的理财经理绩效考核开始出现问题,最终开始影响理财经理的稳定性。在此背景下,
建立科学公正的理财经理绩效考核体系成为 Z银行 S分行刻不容缓的迫切需求。
在借鉴绩效考核的相关理论和方法的基础上,本文首先对 Z银行 S分行与理财经理
群体进行了简介,并从绩效考核主体、周期、内容和结果应用四个方面分析了 Z银行 S
分行理财经理绩效考核体系现状;然后借助问卷调查法和访谈调研法开展 Z银行 S分行
理财经理绩效考核现状的调研,找到 Z银行 S分行理财经理绩效考核存在的问题及其产
生的原因。然后,在明晰绩效考核问题的基础上,有针对性地制定了 Z银行 S分行理财
经理绩效考核体系优化方案。最后,为了快速实施 Z银行 S分行理财经理绩效考核体系
优化方案,从提升管理层对绩效考核的重视程度、对理财经理开展绩效考核体系的培训
和辅导等四个方面提出了一些保障措施。
本文从 Z银行 S分行理财经理绩效考核的实际问题出发,运用相关绩效考核理论,
为 Z银行 S分行理财经理绩效考核优化提供可行的方案,不仅可以激发 Z银行 S分行
理财经理的创造性和积极性,提升 Z银行 S分行人力资源管理的水平,还可以为其他银
行或者金融机构开展理财经理绩效考核体系优化研究提供借鉴。

Abstract
With the continuous accumulation and increase of national wealth, China has gradually
formed a group with high income and high net worth. This group has become the target of
many domestic commercial banks due to their own asset growth and hedging needs. The
importance of financial managers in commercial banks has become increasingly prominent.
Many commercial banks begin to pay attention to the performance appraisal of financial
managers, hoping to enhance the enthusiasm of financial managers with the help of
performance appraisal. With the change of internal and external environment, the performance
appraisal of financial managers in Z bank S branch began to appear problems in recent years,
which eventually began to affect the stability of financial managers. In this context, the
establishment of scientific and fair financial manager performance appraisal system has
become an urgent need of Z bank S branch.
On the basis of referring to the relevant theories and methods of performance appraisal, this
paper first introduces Z bank S branch and the group of financial managers, and analyzes the
current situation of financial managers' performance appraisal system of Z bank S branch
from four aspects of performance appraisal subject, cycle, content and result application;
Then, with the help of questionnaire survey and interview survey method, this paper carries
out the research on the current situation of the performance appraisal of the financial manager
of Z bank S branch, and finds out the problems existing in the performance appraisal of the
financial manager of Z bank S branch and the causes. Then, on the basis of clarifying the
problems of performance appraisal, the optimization scheme of performance appraisal system
for financial managers in Z bank S branch is formulated. Finally, in order to quickly
implement the optimization scheme of the performance appraisal system of financial
managers in Z bank S branch, this paper puts forward some safeguard measures from four
aspects: enhancing the management's attention to the performance appraisal, and carrying out
the training and guidance of the performance appraisal system for financial managers.
Starting from the practical problems of performance appraisal of financial managers in Z bank
S branch, this paper uses relevant performance appraisal theories to provide a feasible scheme
for optimizing the performance appraisal of financial managers in Z bank S branch, which can
not only stimulate the creativity and enthusiasm of financial managers in Z bank S branch, but
