人才是银行发展的第一推动力,是银行兴衰的第一影响因素,如何吸引和把 握住人才是银行发展的关键问题。随着时代的巨大变迁,青年员工与老一代员工 相比,世界观、人生观、价值观都有很大的差别,存在自我意识强、职业忠诚度 低、对公平要求更高等特点,这些特点给银行管理带来了新的挑战。青年员工在 银行发展中一直占据着中流砥柱的位置,且青年员工学习能力高、适应能力强, 对企业的贡献度不容忽视,这使得企业不得不重视青年员工的激励工作。 J城商行C分行经过一段时间的运行,逐渐暴露出了一些青年员工激励上存 在的问题,如招聘困难、离职率高、工作积极性低等,这些问题反映出C分行 现阶段对青年员工的激励机制存在缺陷,对青年员工不能起到很好的激励作用。 青年员工在C分行中占比很高,是银行运转的中坚力量,青年员工的大量流失 或者工作懈怠都极其不利于银行的正常运转和发展。因此,如何激发青年员工的 工作积极性,建立高效的青年员工激励机制,是当前C分行激励机制研究的核 心问题。 本文结合C分行青年员工激励机制的具体情况,通过问卷调查、抽样访谈 等方式,进一步发掘其中有关薪酬福利、绩效考核、精神激励、职业规划以及职 业培训等方面存在的问题。通过对比C分行青年员工需求与现行激励机制,发 现C分行在青年员工激励机制中存在薪酬水平不高、绩效考核不合理、员工缺 少关怀、晋升渠道不通畅、培训效果低、工作时间长等问题;提出应对策略,帮 助C分行了解青年员工的需求,发现自身激励措施上的不足,建立一套科学的 激励机制,提升青年员工对银行的认可度和归属感,帮助他们找到自身职业的发 展方向,调动他们对工作的热情,加强银行内部凝聚力,最终达到青年员工队伍 稳定和银行健康发展的目标。 关键词:C分行;青年员工;激励 II Abstract Talents are the first driving force for the development of banks and the first influencing factor for the rise and fall of banks. How to attract and grasp talents is the key issue for the development of banks. With the great changes of The Times, young employees have great differences in world outlook, outlook on life and values compared with the old generation of employees, with strong self-awareness, low professional loyalty, higher requirements for fairness and other characteristics, which bring new challenges to bank management. Young employees have always played a pivotal role in the development of banks. Besides, young employees have high learning ability and strong adaptability, and their contribution to the enterprise cannot be ignored, which makes enterprises have to pay attention to the incentive work of young employees. J C branch city firms run over a period of time, gradually exposed some young employees incentive problems, such as recruitment difficulties, high turnover, low work enthusiasm, these problems reflect the C branch defect of the present stage of young employees incentive mechanism, to the young employees can have very good incentive effect. Young employees account for a large proportion in C Branch and are the backbone of the bank's operation. A large number of young employees losing or slacking off in their work is extremely detrimental to the normal operation and development of the bank. Therefore, how to stimulate the work enthusiasm of young employees and establish an efficient incentive mechanism for young employees is the core issue of the current incentive mechanism research of C Branch. Based on the specific situation of the incentive mechanism for young employees in C Branch, this paper further explores the problems existing in salary and welfare, performance appraisal, spiritual incentive, career planning and vocational training through questionnaire survey, sampling interview and other methods. By comparing the needs of young employees in C Branch with the current incentive mechanism, it is found that there are some problems in the incentive mechanism of young employees in C Branch, such as low salary level, unreasonable performance assessment, lack of care of employees, blocked promotion channels, low training effect and long working hours. Put forward the coping strategies to help C branch to understand the needs of the young employees, find themselves the lack of incentives, establish a scientific incentive mechanism, enhance young employees recognition and a sense of belonging to a bank, to help them find their own career development direction, mobilize their III enthusiasm, strengthen the internal cohesion, Finally, we can achieve the goal of stable youth staff and healthy development of the bank.
