多元化经营战略是YD经营规模不断扩大的有效战略之一,通过建设有效果的企业 文化,并执行落地,减少多元化产生的管理难题,但现阶段集团未形成明确统一的核心价 值理念体系,各子公司有着行业文化差异、子公司发展阶段差异、人员背景差异、原有文 化基因差异等问题,未能很好的形成文化共性。 基于以上背景情况,本论文以企业文化相关理论为基础,首先结合YD集团实际情 况,对集团企业文化建设的层次和要素对文化现状进行分析,深挖掘YD集团的文化基 因。其次依托中高层领导访谈以及对集团全员问卷调查数据,对YD集团企业文化进行 诊断。最后结合YD集团与子公司文化管控实施的情况,通过沟通体系、激励与成长体 系、感官氛围体系实现了有效的文化落地。进一步通过实证研究,验证了所提出理论的 科学性和普适性,力求通过此论文的研究优化和改进YD集团企业文化建设,解决集团 文化对各子公司文化的引导与包融问题,从而塑造一个以共同信念为基础的集团企业文 化,成为各子公司之间协同的纽带,让集团能以卓越的企业文化来引导子公司同心聚力, 共同协作保障YD集团稳健地发展。 关键词:企业文化;YD多元化集团;企业文化四层次结构理论 II ASTUDYONOPTIMIZATIONOFCORPORATECULTURE CONSTRUCTIONINYDGROUPCOMPANY ABSTRACT Diversifiedmanagementstrategyisoneoftheeffectivestrategiesforthecontinuous expansionofYDmanagementscale.Throughtheconstructionofeffectivecorporateculture andtheimplementationoflanding,themanagementproblemscausedbydiversificationare reduced,butatthepresentstage,thegrouphasnotformedaclearandunifiedcorevalue conceptsystem. Onthebasisoftheabovebackground,thispaperisbasedonthetheoryofcorporate culture,firstofall,combinedwiththeactualsituationofYDgroup,thelevelandelementsof theconstructionofcorporatecultureofthegroupareanalyzedtoanalyzethecurrentsituation ofculture,andtheculturalgenesofYDgrouparedeeplyexcavated.Basedontheinterviewof seniorleadersandthesurveydataofallmembersofthegroup,theYDgroupcorporate cultureisdiagnosed.Finally,combiningtheimplementationofYDgroupandsubsidiary culturecontrol,throughthecommunicationsystem,incentiveandgrowthsystem,sensory atmospheresystemtoachieveeffectiveculturallanding.Further,throughempiricalresearch, weverifythescientificnatureanduniversalityoftheproposedtheory,andstrivetooptimize andimprovetheconstructionofYDgroupcorporateculturethroughtheresearchofthispaper, tosolvetheproblemofgroupcultureguidanceandinclusionofeachsubsidiaryculture,soas toshapeagroupcorporateculturebasedoncommonbelief,andbecomeacooperativelink betweenthesubsidiaries.Letthegroupwithoutstandingcorporateculturetoguidethe subsidiarycohesion,cooperationtoensurethesteadydevelopmentofYDgroup.
