I 摘要 受到新冠疫情和国际政治经济大环境的影响,我国民营企业面临巨大挑战。在以提 振内需、综合运用国内国际两个市场的发展格局中,把握千载难逢的历史机遇期,赶超 先进国家技术水平是民营企业要面对的重大课题。民营企业的可持续健康发展,对提升 国家经济和人民生活水平具有巨大的支撑作用。民营企业在我国的 GDP 贡献、工业产值、 利税、就业等方面做出了重大贡献,在我国经济社会发展中已经起到越来越重要的战略 地位。民营企业成为经济发展的主要参与者,已经成为学术界与工商界的共识。民营企 业在我国发展中还面临多种障碍,企业的生存寿命相当短;抽样调查显示,我国民营企业 呈现出不同的生命周期。同时,一批民营企业把握了历史机遇,占领了市场发展的先机, 进入快速成长的关键阶段,在这过程中暴露了许多管理方面的问题,阻碍了企业进一步 发展。企业管理团队作为企业发展战略、组织结构和人力资源管理政策的制定者,对企 业发展方向起着举足重轻的作用,管理团队及其成员的素质直接决定了企业的发展潜 力。 “打铁还得自身硬”,抛开诸多外部宏观因素,本文从 BD 公司内部探讨了民营企 业在成长阶段的管理团队建设问题。本文全面梳理了沟通理论、激励理论、领导理论和 群体动力学理论,界定了相关概念;以民营企业 BD 公司为例,借助文献研究等方法, 全面分析了该公司发展现状和现有管理团队现状,通过问卷调查和访谈调查确定了 BD 公司管理团队在沟通、激励、领导力和团队凝聚力方面存在的问题,提出了加强沟通建 设、改进激励模式、增强领导能力和培养团队凝聚力的解决措施和实施保障;通过本文 的研究,进一步丰富完善了管理团队建设的理论和实践。 关键词 管理团队 沟通 激励 领导力 凝聚力河北大学硕士学位论文 II Abstract The development of private enterprises is facing certain challenges due to the outbreak of COVID-19 and the complex and changing international environment. In the pattern of promoting development with domestic and international double cycle as the main body, grasping new opportunities and realizing new growth has become a major issue for private enterprises.The healthy development of private enterprises is of great significance to the whole national economy and social development. Private enterprises have made great contributions to China's GDP contribution, industrial output value, profits and taxes, employment and other aspects, and have played an increasingly important strategic role in China's economic and social development. The international economic community generally believes that private enterprises will be the main role of the world economic development in the 21st century. Due to various reasons, private enterprises still face many obstacles in the development of our country, resulting in the short life of enterprises. According to the sampling survey, the average life of small and medium-sized private enterprises in China is very short. At the same time, a number of private enterprises seized the market opportunities in a specific historical environment. After the success of entrepreneurship, they began to enter a long stage of growth, and gradually face a variety of management problems. It is very important for the development of private enterprises to have first-class management team. Because the management team participates directly in the company's strategy formulation and implementation, investment decision-making and corporate culture construction and inheritance, and plays a decisive role in the development and sustainable operation of the enterprise. The development of our country's enterprises should learn from domestic and foreign excellent enterprises. This paper discussed the construction of management team in the growth stage of private enterprises from the perspective of BD company. It systematically combs the theories and methods of management team building, defines the concepts of private enterprise, management team and team building, uses the method of literature research and empiricalAbstract III analysis, takes private enterprise BD company as an example, comprehensively analyzes the company's development status and the current situation of management team, and studies the management team of BD company through questionnaire survey. For the problems in communication, motivation, leadership and team cohesion, countermeasures are put forward to strengthen communication construction, improve incentive mode, enhance leadership ability and cultivate team cohesion. Through the research of this paper, the relevant theory of management team construction is further enriched and improved, which also helps similar companies deal with management.
