摘要
当前“80后”、“90后”青年已经成为中国石化中原油田实现可持续、高质量发展
的重要人才力量。如何准确把握青年员工在现阶段的多元化需求,并及时优化企业现行
的激励政策,以持续提升他们的获得感,引导他们在企业发展中贡献力量,对实现企业
发展和人才发展具有重要的现实意义
本文从中原油田的现状入手,采用文献资料法、统计法、访谈法、数据处理和逻辑
分析法等研究方法对青年员工进行调查,并对油田现有激励机制的效果及存在的问题进
行研究和分析。紧紧围绕激励就是“发现需求、满足需求、提高组织效率”的理念,在
此基础上结合中原油田的发展战略进行激励机制的优化,以达到油田发展与青年员工共
同成长的“双赢”目标
通过研究发现,不同岗位的青年员工,在“薪酬、福利、职业发展与晋升、培训”
等方面的需求侧重各不相同。现有的“标准化”的激励机制不能够调动青年员工的积极
性和主动性,且缺乏对青年员工的心理关爱和人文关怀,致使他们的满意度和获得感较
低。因此,亟待一套系统化、科学化、人性化的激励机制,来激发青年群体的活力,增
添企业发展的动力
根据中原油田的企业现状,以提升青年员工的满意度和获得感为出发点,通过适度
提升薪酬、严格按劳分配、重点领域倾斜、强化正向激励、加强过程监督来优化薪酬制
度;通过灵活调整经济性福利、适度强化非经济性福利来优化福利需求的满足;通过建
立公平公正的晋升体系、完善双向贯通的发展道路、搭建快速成长的锻炼平台为青年的
职业发展保驾护航;通过提高培训内容的针对性、增强培训形式的灵活性来强化培训实
效;通过加强人文关怀、营造发展环境、打造特色文化来关心关爱青年的成长发展,让
企业逐渐形成健康的、正向的、良性的激励机制,为企业的持续健康发展留住青年人才、
吸引青年人才、凝聚青年人才

ABSTRACTS
Nowadays, the young people of post-80s and post-90s have become the important
strength for sustainable and high-quality development of Zhongyuan Oilfield, Sinopec. To
understand young employees’ various requirements at the current stage accurately, such as
which is more important, material or spirit, bonus or encouragement, title or gain,etc., to
optimize the current incentive policy of the enterprise timely,to meet their demands for
acquisition continually, and to guide them to contribute to the development of the enterprise, is
practically significant for the development of both enterprise and talents.
Beginning with the current situation of Zhongyuan Oilfield, this thesis uses methods of
literature, statistics, interview, data processing and logic analysis, etc., to make a survey on the
young employees, and make a research on the effectiveness and problems of the existing
incentive mechanism. As for the incentive, it is all about understanding their needs, meeting
their requirements, and improving organizational efficiency, based on which, combining the
development strategy of Zhongyuan Oilfield to optimize the incentive mechanism, and to
achieve the win-win goal of the development of both the oilfield and the young employees.
According to the survey, the young employees of post-80s and post-90s focus different
demands on salary, welfare, career development, promotion and training. The existing
standardized incentive mechanism neither mobilizes their enthusiasm and initiative, nor pays
attention to the psychological care and humanistic care, which result in low satisfaction and
gaining feeling subsequently. Therefore, a systematic, scientific and humanistic incentive
mechanism is urgently needed to stimulate the vitality of the young people and promote the
development of the enterprise.
According to the current situation of the enterprises in Zhongyuan Oilfield, we are
dedicated to optimize the salary system by appropriate pay increase, strict distribution on the
basis of labor, focusing on key areas, promoting positive incentives and strengthening process
supervision in order to enhance young employee satisfaction and their acquisition. We are
trying to optimize the welfare needs by flexibly adjusting economic welfare and moderately
strengthening non-economic welfare. We are committed to develop the youth's career by
establishing a fair and just promotion system, perfecting the development path of two-way
connection, and building the training platform for their fast growth. We are strengthening the

training effect by improving training contents and enhancing flexibility of training form. Our
efforts are devoted to the development and growth of the youth by means of strengthening
humanistic care, creating environment for development and building culture with our own
characteristics, and a healthy, positive and benign incentive mechanism is gradually formed,
which will surely attract and keep the youth talents for the sustainable and healthy
development of our enterprises.
