西安建筑科技大学专业学位硕士论文 A公司生产运维人员培训优化研究 专 业:工商管理 硕士生:徐念飞 指导教师:张炜副教授 摘要 A公司是一家新能源项目设计、建设、生产、运营和维护的公司,现有人员 180人,其中生产运维人员有110人,占比高达61.11%,对于生产运维人员的培 训与开发存在形式主义严重,难以确保培训效果等问题。 为了解决A公司生产运维人员培训中所存在的问题,基于文献研究法对文献 进行梳理,基于问卷调查法对A公司培训管理现状与问题进行调查和验证,进而 进行培训中所存在问题的成因分析,公司组织文化方面的原因、缺少有效培训需 求分析工具、胜任力理念未贯穿培训全流程、培训缺乏有效管控和标准、培训评 估体系缺乏依据等原因是造成A公司生产运维人员培训中问题的原因,根源在于 缺乏胜任力模型的依据和支撑。因此,构建了A公司生产运维人员的胜任力模型, 该模型由安全、能力、品质、成就四个维度构成,分成了突发应变能力、安全意 识、专业知识技能等十八项胜任力要素。 结合构建的A公司生产运维人员的胜任力模型,对A公司生产运维人员的培 训需求进行差距分析,有针对性地确定培训需求;进而依据胜任力模型对培训计 划中的内容、方法、师资等进行优化;基于胜任力模型对培训组织和管理进行优 化;基于胜任力模型对培训体系,尤其是反应层、学习层、行为层和结果层的评 估进行优化。最终结果显示,A公司构建的生产运维人员的胜任力模型,在培训 优化中的实施可以持续开展,对于类似员工的培训优化也可参照生产运维人员的 培训优化进行。 关键词:胜任力;生产运维人员;培训;优化 西安建筑科技大学专业学位硕士论文 Research on Optimization of production operation and maintenance personnel training of company A Specialty: BusinessAdministration Author: Xu Nian Fei Supervisor: ZhangWei Abstract Company A is a company engaged in the design, construction, production, operation and maintenance of new energy projects.
