员工培训是人力资源管理的重要内容之一。进入新时代,员工培训效果更受企业重
视和关注,开展员工培训效果影响因素的研究,不仅有利于提高员工技术技能水平,促
进员工潜能开发,而且能为企业形成高水平人力资本,为企业持续经营和创新发展提供
资源保证。同时,对培训工作的自我改进与完善具有指导意义。
回顾员工培训效果影响因素的相关研究,丰富的研究成果中仍存在局限。第一,主
要聚焦单一因素培训效果影响因素分析,从个体因素、组织因素、培训体系因素三个方
面开展系统性研究不足。第二,多以某一培训项目、某一岗位、或组织结构相对简单的
企业为研究背景,研究结果应用有一定局限。第三,对培训效果影响因素梳理不够细致,
尤其是关于培训体系中培训需求分析对培训效果影响的研究尚不充分。最重要的是,在
培训实践中,没有适用于所有企业的范式模型。本文以我国特大型航空工业企业 XF公
司为研究背景,以 XF公司在职员工为研究对象,在对比分析 XF公司员工培训工作状
况后归纳了存在的问题,以员工培训相关理论为基础,立足企业现实,提出研究假设,
采用问卷调查法开展实证分析,在此基础上通过组织专家访谈,提出了 XF公司员工培
训效果提升策略,以发挥各影响因子的作用,提升培训效果。研究得出:
个体因素、组织因素、培训体系因素与员工培训效果的相关系数均在 0.01的水平统
计显著,培训体系因素对培训效果影响最大。进一步研究发现,个体因素有培训动机;
组织因素有激励与支持、条件与氛围;培训体系因素有培训需求、培训实施,显著影响
培训效果,而自我效能和重视与投入两个因子未进入回归方程模型。研究同时得出,培
训实施、激励与支持显著影响培训满意度,而培训动机、激励与支持、条件与氛围、培
训需求显著影响培训价值。

Abstract
Staff training is one of the important contents of human resource management. In the
new era, the effect of staff training is more valued and concerned by enterprises,the research
on the influencing factors of staff training effectiveness is not only conducive to improve the
level of staff's technical skills,promote the development of their potentials,but also can form
high-level human capital for enterprises,provide resource guarantee for sustainable operation
and innovative development of enterprises.at the same time, it has guiding significance for the
self-improvement and perfection of training work.
Reviewing the relevant research on the influencing factors of staff training effectiveness,
there are still limitations in the abundant research results. First, it mainly focuses on the
analysis of factors affecting the training effect of a single factor, and it is insufficient to carry
out systematic research from the aspects of individual factors, organizational factors and
training system factors. Secondly, most of them take a training project, a post or an enterprise
with relatively simple organizational structure as the research background, and the application
of the research results has certain limitations.Thirdly, the factors influencing the training
effect are not carefully sorted out, especially the research on the influence of training demand
analysis in the training system on the training effect is not sufficient.Most importantly, in
training practice, there is no paradigm model applicable to all enterprises. Taking very large
aviation industry enterprise in our country based on the XF company as the research
background, XF employees as the research object, after comparing analysis XF company staff
training work summarizes the existing problems, and on the basis of staff training related
theory, basedon the enterprisereality, putforward the researchhypothesis, adopts
questionnaire investigation method to carry out empirical analysis, on this basis, through the
organization expert interview, In order to give full play to the effect of each influencing factor
and improve the training effect, the strategies for improving the training effect of XF
company are put forward. The study concluded:
