摘要
激励机制是通过物质激励、精神激励等手段激发组织成员工作动机,调动其
内在积极性,促使他们有效完成组织目标的行为过程。激励方案设计,尤其是针
对青年员工激励体系的建立,能够为企业的薪酬管理、绩效管理、晋升渠道与员
工关系等提供有效支持,进而调动员工积极性,促进各项业务发展。农村信用社
作为“三农”事业发展在金融领域的重要保障力量,为持续深化改革,针对青年
员工的激励机制研究,能充分挖掘员工内在潜力,推进业务绩效提升,对企业长
远发展具有十分重要的意义。
本文针对 TY市农村信用社缺乏对青年员工激励机制的研究,无法明晰造成
青年员工工作积极性差、离职率高的根本原因,进而无法找出相应的对策,在学
习前人理论和参考相关案例研究资料的基础上,对需求层次理论、双因素理论等
进行整合,通过文献研究、问卷调查、抽样访谈和统计分析等方法,对 TY市农
村信用社青年员工激励机制现状进行了调查分析,发现其问题主要表现在:薪酬
管理中绩效考核应用缺乏公平性、职业生涯规划缺少有效的措施方法、精神层面
上忽视了员工对认可及成就感的需求、培训学习缺乏正向激励作用四个方面。以
此为根据,提出针对 TY市农村信用社青年员工激励机制的改进方案设计。
研究主要从薪酬管理、绩效管理、晋升机制等方面对调查收集的 196份有效
问卷进行统计分析,得出影响当前TY市农村信用社青年员工激励满意度的因素,
主要为:薪酬绩效考核应用不公平,造成员工对待工作积极性较差;职业生涯体
系未建立,造成员工对自身职业发展的需求得不到满足;精神激励措施缺乏,员
工企业归属感较差;培训正向激励作用未得到发挥。结合访谈结果,提炼得出
TY市农村信用社青年员工激励机制存在的问题,意图对照问题,逐个进行解答,
设置激励目标及原则,从保健因素和激励因素两个角度进行激励机制方案改进,
综合薪酬绩效、职业发展等进行方案设计,并将其用于实际工作中,旨在为 TY
市农村信用社青年员工激励机制改进提供建议。

motivation of organization members by means of material incentive and spiritual
incentive, arouses their internal enthusiasm, and urges them to effectively accomplish
organizational goals. Incentive scheme design, especially for the establishment of the
incentive system for young employees, can provide effective support for the
enterprise's salary management, performance management, promotion channels and
employee relations, so as to mobilize the enthusiasm of employees and promote the
development of various businesses. Rural credit cooperatives as an important
guarantee force for the development of agriculture, rural areas and farmers in the
financial field, in order to continue to deepen the reform, the study of incentive
mechanism for young employees can fully tap the internal potential of employees and
promote the improvement of business performance, which is of great significance to
the long-term development of enterprises.
TY city, this paper research the incentive mechanism of rural credit cooperatives
lack of young staff, not clear cause poor young staff's work enthusiasm and the root

incentive mechanism for young employees in rural credit cooperatives in TY city was

The research mainly collects 196 valid questionnaires from the aspects of salary
management, performance management, promotion mechanism and so on, and
concludes that the factors affecting the incentive satisfaction of young employees in
RURAL credit cooperatives in TY city are mainly as follows: the unfair application of
salary and performance appraisal leads to the poor enthusiasm of employees towards
work; The career system is not established, resulting in the unmet needs of employees
for their own career development; Lack of spiritual incentive measures and poor sense
of belonging of employees; The positive incentive effect of training has not been
