学前教育对于人未来的成长与发展极其重要,它更是关乎着国家和民族的未来。
民办幼儿园是我国学前教育的重要组成部分。近年来,由于民办幼儿教师长期存在待
遇偏低、专业水平不高等问题,导致其工作满意度不高,严重制约民办幼儿园教学质
量的提高,影响民办幼儿园的健康发展。
本文以 A民办幼儿园为例,通过对该园 192位教师的问卷调查和 8名教师的个
别访谈,对该园民办幼儿教师的工作满意度进行了调查。调查结果显示,该园民办幼
儿教师的工作满意度处于中等偏上水平。各维度的满意度得分由高到低依次为:工作
环境、自我实现、工作本身、园长因素和工作报酬。在最低满意度的工作报酬方面,
幼儿教师对奖金及福利制度感到最不满意。另外,从题项上看,与其他工作相比,幼
儿园教师对自己的待遇满意度在所有题项中处于最低水平;在工作环境方面,满意度
最低的为同事之间存在派系;在园长因素方面,园长的为人处事公正与否满意度最低;
在工作本身方面,工作量及安排的满意度最低;在自我实现方面,升迁机会的满意度
最低。
A民办幼儿园教师工作满意度在婚姻、教龄、现任职务、月薪、教育程度、班型、
年龄和班级规模方面存在显著性差异;在性别因素上未呈现出显著差异。幼儿教师工
作满意度的五个维度之间均具有显著的正相关关系。其中工作本身和园长因素之间的
相关程度最高,其次为工作本身和工作环境,再次为园长因素和工作环境;整体满意
度影响程度由大到小依次排序为工作环境、工作本身、薪酬待遇、园长因素。自我实
现对于整体满意度影响不具有显著性。
基于调查结论和问题导向,本文提出了提升 A民办幼儿园教师工作满意度的对
策建议,即:①幼儿园层面。高度重视人力资源管理;优化薪酬福利制度;创造和谐
工作环境;注重公平公开管理;合理设计职务职责;完善职务晋升机制;健全培训进
修机制。②提升幼儿教师个人职业认知。③提高社会对幼儿教育工作的认识。

Abstract
Preschool education is extremely important to human development and is related to
the future of the country and the nation. Private kindergartens are an integral part of my
country's preschool education strength. In recent years, due to the long-term problems of
low salary and low professional level of private kindergarten teachers, their job satisfaction
is not high, which seriously restricts the improvement of private kindergarten teaching
quality and affects the healthy development of private kindergartens.
Taking the A private kindergarten as an example, this paper investigates the job
satisfaction of teachers in the kindergarten through a questionnaire survey of 192 teachers
and individual interviews with 8 teachers. The survey results show that the job satisfaction
of the private kindergarten teachers is at an upper-middle level. The satisfaction scores of
each dimension from high to low are: work environment, self-actualization, work itself,
principal factors and work remuneration. In terms of the least satisfactory job remuneration,
preschool teachers are the least satisfied with the bonus and welfare system. In addition,
from the point of view of items, compared with other jobs, kindergarten teachers have the
lowest level of satisfaction with their treatment among all items; in terms of work
environment, the lowest satisfaction is that there are factions among colleagues; in terms of
factors, the principal is the least satisfied with whether he is fair or not; in terms of work
itself, the satisfaction with workload and arrangement is the lowest; in terms of
self-realization, the satisfaction with promotion opportunities is the lowest.
There are significant differences in the job satisfaction of A private kindergarten
teachers in terms of marriage, teaching age, current position, monthly salary, education
level, class type, age and class size; there is no significant difference in gender factors.
There is a significant positive correlation between the dimensions. The influence degree of
overall satisfaction is ranked in descending order of working environment, job itself,
remuneration and treatment, and principal factors. Self-actualization has no significant
effect on overall satisfaction.
Based on the survey conclusions and problem orientation, this paper puts forward
countermeasures and suggestions to improve the job satisfaction of teachers in A private
kindergartens, namely:①Kindergarten level. It attaches great importance to human
resources management; optimizes the salary and welfare system; creates a harmonious
