摘要
当今时代,不管是经济的高速发展还是资源的激烈竞争,都使得企业压力倍增。企
业之间的竞争归根结底是人力资源的竞争,人力资源的管理就显得尤为重要,而职业生
涯规划管理是其中至关重要的一个环节,成为吸引人才留住人才的重要砝码。在疫情的
影响下,在线教育行业发展势头渐盛,各大公司在发展的同时也在各谋奇招广觅人才,
公司各项软硬件条件逐渐完备,各种人才管理措施日趋完善,但在职业生涯管理上却显
得捉襟见肘,因此,加强企业的职业生涯管理如箭在弦。
ZZ公司是一家处在高速发展时期的在线教育公司,对人才资源的渴求更甚,在线
学习服务师的招聘需求不断攀升。从人员结构上来看,在线学习服务师们普遍偏年轻化、
知识化,他们大多刚刚毕业,干劲十足,但也欠缺职场的适应力和工作经验,正处于职
业生涯的初期阶段,也是职业生涯管理的黄金时期。他们受新时代新环境的影响,传统
的管理方式于他们而言显得格格不入。目前 ZZ公司对在线学习服务师的管理也存在诸
多问题,其中尤以职业生涯的管理问题较为突出,直接导致在线学习服务师人员不断流
失。在此背景下,研究 ZZ公司在线学习服务师的职业生涯管理,针对现状发现问题,
总结原因提出解决方案,为公司发展和行业发展建言献策。
本文以 ZZ公司为案例,以在线学习服务师为研究对象,查阅文献,梳理职业生涯
选择、职业发展和职业锚等理论知识作为基础,运用文献法、问卷调查法、案例分析法,
以发现问题——分析原因——提出对策为研究思路,分析在线学习服务师的群体特点设
计调查问卷,并结合调查结果分析出 ZZ公司在线学习服务师的职业生涯管理存在的问
题,究其背后的原因是在意识、制度、职业通道、培训和激励、信息开放等方面仍有不
足。基于此,笔者提出针对在线学习服务师职业生涯管理的具体建议,如建立在线学习
服务师的管理小组和管理制度、完善职业发展通道和晋升流程、构建篇匹配的培训和激
励机制、开放职业信息等,从而为在 ZZ公司对在线学习服务师的职业生涯管理优化提
供参考建议,发挥一定的借鉴作用。

ABSTRACT
In today's era, whether it is rapid economic development or fierce competition for resources, the
pressure on enterprises has doubled. In the final analysis, the competition between enterprises is the
competition of human resources. The management of human resources is particularly important. Career
planning management is a vital link among them, and it has become an important weight for attracting talents
and retaining talents. Under the influence of the epidemic, the development momentum of the online
education industry is gaining momentum. While major companies are developing, they are also recruiting
talents. The company’s various software and hardware conditions are gradually complete, and various talent
management measures are becoming more and more perfect. Career management seems to be stretched,
therefore, strengthening the enterprise's career management is like an arrow.
ZZ company is an online education company in a period of rapid development, and the desire for
human resources is even greater, and the demand for recruitment of online learning service teachers is
constantly increasing. From the perspective of personnel structure, online learning service teachers are
generally younger and more educated. Most of them have just graduated and are highly motivated, but they
also lack the adaptability and work experience in the workplace. They are in the early stages of their careers,
and they are also career management. Golden age. They are affected by the new era and new environment,
and traditional management methods seem incompatible with them. At present, ZZ company also has many
problems in the management of online learning service teachers. Among them, the management problem of
professional career is more prominent, which directly leads to the continuous loss of online learning service
teachers. In this context, research the career management of ZZ company's online learning service staff, find
problems in accordance with the current situation, summarize the reasons and propose solutions, and provide
suggestions for the development of the company and the industry.
This article takes ZZ company as a case, online learning service teacher as the research object,
consults the literature, combs the theoretical knowledge of career choices, career development and career
anchors as the basis, uses literature method, questionnaire survey method, case analysis method to find
problems ——Analyze the reasons——Propose countermeasures as research ideas, analyze the group
characteristics of online learning service teachers, design questionnaires, and combine the survey results to
