万商集团绩效管理优化研究 在新经济时代下的市场竞争与以往时段下的市场竞争是不同的,经济时代 下,各企业纷纷改动了自己的竞争要素,将实体要素的比重份额缩减,增加了 科技、人才、文化等隐性竞争要素的比重份额。据此,我们可以看到,当前市 场竞争的实质性内容已发生了升级调整,不再局限于以短期内的实体收益为目 标,转而开始展开企业软实力之间的较量,科技性、文化性、人才含金量成为 了新经济时代市场竞争的重点内容。目前国内的企业经营状况都不相同,而共 同需要直视的问题也就正在于此,在模式基本统一的现行人力资源管理体制下, 各项细则制度建设工作的滞后,尤其以人力资源绩效管理制度为现存难题之重 点,严重影响着企业人力资源管理工作的施展。基此现状,万商集团也面临着 公司发展规模扩大,人力资源管理制度的调整改动工作却停滞不前的难题,由 于缺乏科学有效的绩效管理制度,人力资源管理的各项工作缺乏具有服众性执 行依据,从制定人事决策到执行阶段存在重重阻力。且由于绩效管理制度建设 的不完善,导致公司存在较多的业务积弊难以彻底性解决,此外,对于现有的 人力资源绩效管理制度的优化调整,公司上下层职员也大多持积极态度,表示 期待。 在充分解读了万商集团的经营现状后,本文综合了万商集团现有的各项企 业运营管理制度和现有的人力资源状况,同时进行了深入调查,重点就万商集 团的现有绩效管理制度做了系统研究,剖析出了其中存在的问题,提出了绩效 优化改革调整方案。本文全文共含四个章节,第一章主要说明万商集绩效管理 优化研究的背景和选题意义,评述相关研究文献启发自身思索,确定了所用研 究方法,明确了本文行文思路,第二章中,本文就万商集团绩效管理制度的建 设框架和建设现状做了研究分析,并剖析指出了制度建设的不足之处,作为万 II 商集团绩效管理制度优化研究的主要围绕论述点,第三章分别从体系建设,资 料引用,实际执行途径和结果应用上详细对绩效考核管理制度优化方案进行了 详细论述,最终敲定了万商集团绩效管理制度的方案设计,本章的论述内容重 点就是本文的主要研究意义之所在,为万商集团的绩效管理优化改革提供了方 向性的参考方案,且由于本方案的设计适用性广,同样可成为同类企业的绩效 管理优化方案设计的参考依据,第四章中,本文主要所写内容为万商集团绩效 管理优化方案的实际施行途径和施行保障,以几点实施效果较好的绩效考核方 法引入实施细则中,将考核方法选用与考核结果的应用重新归位到绩效管理制 度的优化研究重点内容中,对员工薪酬管理和基础配置管理工作做了相关调整, 为万商集团极限管理优化方案的最终实施提供了最终保障。 在对万商集团绩效考核优化方案的设计研究过程中,本文得出了绩效管理 制度对于企业管理工作的建设性意义,企业只有不断根据现实发展进行阶段性 的绩效管理制度调整,才能打破企业内部的人力资源管理结构的不合理之处, 维护企业稳定发展,为企业的市场竞争创造坚挺的制度支撑力量。 关键词: 万商集团、人力资源管理、绩效考核、公司运营、优化调整 III Abstract Research on the Performance Management in Wan Shang Group The market competition in the new economic era is different from that in the previous period. In the economic era, enterprises have changed their competitive elements one after another, reducing the proportion of physical elements and increasing the proportion of hidden competitive elements such as technology, talent and culture. Therefore, we can see that the substantial content of the current market competition has been upgraded and adjusted, no longer limited to the objective of short-term real earnings, but began to carry out the competition among the soft power of enterprises. The nature of science and technology, culture and talent has become the key content of the market competition in the new economic era. At present domestic enterprises operating conditions are different, but also need to look into the problem of that the height, in the pattern basic unified under the current system of human resource management, the detailed rules for the system construction lag, especially in human resource performance management system for the existing problems of focus, serious impact on the enterprise human resources management work.
