随着市场经济的快速发展和改革开放的深入进行,我国股份制银行和外资银行 也在不断扩张着市场份额。股份制银行和外资银行由于在组织架构和福利待遇等方 面更加人性化,更加灵活,因此,国有商业银行的市场地位受到了较大的冲击,银 行之间的竞争变得更加激烈。在这种激烈竞争的情况下,人力资源的争夺显得尤 为重要。近些年来,伴随着互联网金融的兴起,银行业受到更为严重的冲击,银 行业人才流失状况明显,特别是国有商业银行的人才流失快速增加,而且人才快 速流失的趋势愈来愈强。因此,国有商业银行应对人才流失问题己经迫在眉睫, 必须要加快制定应对措施来进一步完善其人力资源管理,以缓解其人才流失。本 文以A国有商业银行为例,分析该银行人才队伍建设和人才流失现状,找出造成 其人才流失的原因,并提出有针对性的应对策略。 本文的结构安排如下:第一章对国内外人才管理理论研究的现状进行分析。 众多国内文献表明,员工对现有薪酬体制的不满意和激励机制的缺乏是造成人才 流失的主要原因。相比之下,国外的研宄主要关注的是企业内部管理问题,较少 考虑企业外部政策、环境以及个人发展等因素。第二章介绍人才及人才流失的定 义,指出了人才流失的原因和后果,并梳理了国外主要的人才流失理论。这些理 论包括勒温的场论、勒温兹的组织寿命理论、马奇和西蒙的人才流失理论、莫布 雷中介模型。第三章对A国有商业银行的人才队伍建设状况进行总体分析,通过 调查A国有商业银行员工的学历、性别等情况以及A国有商业银行人才流失状 况,对比了A国有商业银行人才流失数据及人才流失后的去向,并指出A国有 商业银行人才流失对银行经营的负面影响。第四章根据对A国有商业银行离职员 工进行调查的数据结果,分别从个人因素、组织因素、外部因素三个方面对A国 有商业银行的人才流失原因进行了深入剖析。第五章针对A国有商业银行人才流 失原因,提出相应的应对人才流失的策略。本文主要围绕A国有商业银行人才流 失状况加剧的现状展开,运用多种理论,从多角度对A国有商业银行人才流失状 况、原因等进行分析,并提出应对策略。 关键词:国有商业银行;人才流失;人力资源管理 I 硕士学位论文 MASTER’STHESIS Abstract Withtherapiddevelopmentofmarketeconomyandthedeepeningofreformand openingup,China'sjoint-stockBanksandforeignBanksarealsoexpandingtheir marketshare.Asjoint-stockBanksandforeign-fundedBanksaremorehumanizedand flexibleintermsoforganizationalstructureandwelfaretreatment,themarketposition ofstate-ownedcommercialBankshasbeengreatlyimpactedandthecompetition betweenBankshasbecomemoreintense.Inthissituationoffiercecompetition,the competitionforhumanresourcesisparticularlyimportant.Inrecentyears,withtherise ofInternetfinance,thebankingindustryhasbeenmoreseriouslyimpacted,andthe braindraininthebankingindustryisobvious,especiallythebraindraininstate-owned commercialBanksisincreasingrapidly,andthetrendofthebraindrainisgetting strongerandstronger.Therefore,itisextremelyurgentforstate-ownedcommercial Bankstodealwiththebraindrain,soitisnecessarytospeeduptheformulationof countermeasurestofurtherimprovetheirhumanresourcemanagement,soastoalleviate thebraindrain.TakingAstate-ownedcommercialbankasanexample,thispaper analyzesthecurrentsituationofitstalentteamconstructionandbraindrain,findsout thereasonsforitsbraindrain,andputsforwardtargetedcountermeasures. Thestructureofthispaperisasfollows:Thefirstchapteranalyzesthecurrent situationoftheoreticalresearchontalentmanagementathomeandabroad.Many domesticliteraturesshowthatthemaincausesofbraindrainareemployees’ dissatisfactionwiththecurrentsalarysystemandlackofincentivemechanism.In contrast,foreignresearchesmainlyfocusontheinternalmanagementofenterprisesand seldomconsidertheexternalpolicies,environmentandpersonaldevelopment.The secondchapterintroducesthedefinitionofbraindrain,pointsoutthecausesand consequencesofbraindrain,andsortsoutthemaintheoriesofbraindraininforeign countries.ThesetheoriesincludeLewin'sfieldtheory,Lewin'sorganizationallifetheory, MarchandSimon’sbraindraintheory,andMowbray’sintermediarymodel.Thethird chapterofAstate-ownedcommercialbankoverallanalysisthesituationofthetalent teamconstruction,throughtheinvestigationofAstate-ownedcommercialbank employeeeducation,gender,andsoonandsoforth,andAbraindraininstate-owned ii ? 硕士学位论文 MASTER'STHESIS commercialBanks,comparedthebraindrainAstate-ownedcommercialbankdataand thelossoftalent,andpointsoutthatAstate-ownedcommercialbankthebraindrainto thenegativeimpactofbankmanagement.Thefourthchapteranalyzesthereasonsfor thebraindrainofAstate-ownedcommercialbankfromthreeaspects,namelypersonal factors,organizationalfactorsandexternalfactors,basedonthedataresultsofthe investigationontheformeremployeesofAstate-ownedcommercialBank.Thefifth chapterputsforwardcorrespondingstrategiestocopewiththebraindrainofA state-ownedcommercialbank.Thispapermainlyfocusesonthecurrentsituationofthe intensifiedbraindraininAstate-ownedcommercialbank,appliesAvarietyoftheories, analyzesthebraindraininAstate-ownedcommercialbankfrommultipleperspectives, andputsforwardcountermeasures.
