I 摘要 随着经济结构的调整,并伴随着新冠疫情的爆发,我国的化工产业发展面临 着严峻形势。一方面,调结构去产能导致部分化工产业出现产能过剩的现象;另 一方面,疫情的冲击导致化工产业面临复工难、运输难、原材料价格上涨等问题。 面临激烈的市场竞争压力,掌握企业核心生产技术、能够有效带动企业转型升级 的核心员工作用突显,而化工企业,特别是民营化工企业由于对人力资源管理的 重视力度不够,薪酬激励制度不完善等问题,持续调动核心员工积极性和创造性 不足的问题也暴露出来。 论文以XS公司核心员工为研究对象,首先通过了解企业内的组织结构和人力 资源现状,对要研究的核心员工范围进行了明确,而后对XS公司薪酬激励制度运 行现状进行了调研分析;其次通过调查问卷的方法,梳理分析了核心员工对于薪 酬制度、激励制度的满意度,发现XS公司在薪酬激励制度上存在的薪酬结构不合 理、缺乏吸引力、激励作用没有有效发挥等问题,并根据XS公司的实际情况剖析 了产生问题的原因;最后针对存在的问题,结合XS公司实际,确定了“以人为本” “激励效果最大化”“公平公开透明”的三大优化原则,提出了具有科学性和可 行性的优化方案和保障措施。通过优化薪酬结构、加大核心员工培训力度、晋升 渠道多元化、建立沟通反馈渠道、完善补贴制度等方式,来激励核心员工提高工 作积极性和创造性,在为XS公司薪酬激励制度实际运行发挥效果提供建议的基础 上,也为类似的化工企业发展提供了新的人力资源管理思路。 关键词:XS公司;核心员工;薪酬;激励 Abstract Ⅱ Abstract Withtheadjustmentoftheeconomicstructure,withtheoutbreakofthenewcrown epidemics,mycountry'schemicalindustrydevelopmentfacesaserioussituation.On theonehand,theadjustmentofthestructuralproductioncapacityleadstoa phenomenonofovercapacityofsomechemicalindustries;Ontheotherhand,the impactoftheepidemichascausedproblemssuchasthedifficulty,transportation difficult,theriseofrawmaterials,andtheriseofthechemicalindustry.Facedwith fiercemarketcompetition,mastercoreproductiontechnology,caneffectivelydrivethe coreemployeeeffectofenterprisetransformationandupgrading,andchemical enterprises,especiallyprivatechemicalcompanies,duetoinsufficientemphasison humanresourcemanagement,thecompensationincentivesystemisimperfect,etc. Question,theissueofcontinuouslymobilizingtheenthusiasmofcoreemployeesand inadequatecreativityisalsoexposed. ThepaperisbasedonthecoreemployeesofXS,firstunderstandthecurrentstatus oforganizationalstructureandhumanresourcesintheenterprise,andthecurrentstatus ofXScompanycompensationincentivesystemhasbeeninvestigatedandanalyzed; Secondly,throughthemethodofthequestionnaire,thesatisfactionofthecoreemployee isanalyzedforthesalarysystem,thesatisfactionsystem,anddiscoverythatthesalary structureinthesalaryincentivesystemisunreasonable,lackofattractive,andthe incentiveeffectisnotobvious,andaccordingtoTheactualsituationofXShasanalyzed thecauseoftheproblem;Finally,fortheexistenceoftheproblem,combinedwithXS companyactual,thethreemajoroptimizationprinciplesof"people-oriented""excitation effect""fairandpublictransparency",proposedpracticaloptimizationplanand safeguardmeasures.Byoptimizingthesalarystructure,increasethecorestafftraining, promotethechannelsofdiversification,establishcommunicationandfeedbackchannels, improvesubsidies,etc.Onthebasisofrecommendations,newhumanresources managementideasarealsoprovidedforsimilarchemicalenterprises.
