I 摘要 经过改革开放40年的发展,我国在经济实力、科技实力、国防实力等方面发 生了翻天覆地的变化,与此同时,我国教育事业也发展迅速,大学教育逐渐由精 英化走向平民化,各大高校向社会输出了大量毕业生,我国也从人力资源大国迈 进了人力资源强国之列。随着越来越多高学历的人才进入到企业,使得我国企业 人力资源素质得到极大提升,企业中知识型员工的比例也逐步提升。 随着我国各企业中知识型员工占比的逐渐增加,针对知识型员工的绩效管理 的研究也需要与时俱进,在提高企业的绩效管理水平的同时也可以有效提升公司 面对市场的竞争力。X公司作为一家航天领域的高技术企业,其大部分员工都属 于知识型员工,在绩效管理上需要进一步改进以提升公司的绩效水平。 本文以X公司的知识型员工为研究对象,通过梳理国内外相关文献,针对X 公司绩效管理的四个环节进行诊断,找出公司对知识型员工管理的不足,并提出 针对性的改进措施。在绩效计划环节的改进措施主要有:完善流程、将员工能力 提升计划和个人发展计划纳入到绩效计划范畴、进行绩效计划教育等;在绩效实 施环节的改进措施主要有:完善积分管理流程、做好绩效沟通、完善绩效改进的 组织结构并建立相应的工作制度;在绩效考核环节主要的改进措施有:完善考核 流程、利用积分管理的方式进行工作绩效考核、进行员工能力素质考核、定期进 行团队反思等;在绩效反馈环节主要的改进措施有:优化绩效反馈方式方法、设 置绩效进步奖鼓励员工、引导员工做好职业规划等。 关键词:知识型员工,绩效管理,改进措施 ABSTRACT II ABSTRACT After40yearsofreformandopeningup,Chinahasundergonetremendous changesineconomicstrength,scientificandtechnologicalstrength,andnational defensestrength.Atthesametime,China’seducationhasalsodevelopedrapidly,and universityeducationhasgraduallychangedfromelitetocivilian.MajoruniversitiesA largenumberofgraduateshavebeenexportedtothesociety,andChinahasalsostepped intotheranksofstronghumanresourcesfromalargehumanresourcescountry.As moreandmorehighly-educatedtalentsenterenterprises,thequalityofhumanresources ofChineseenterpriseshasbeengreatlyimproved,andtheproportionof knowledge-basedemployeesinenterpriseshasalsograduallyincreased. Withthegradualincreaseoftheproportionofknowledgeworkersinvarious enterprisesinChina,theresearchontheperformancemanagementofknowledge workersalsoneedstokeeppacewiththetimes.Whileimprovingtheperformance managementlevelofenterprises,itcanalsoeffectivelyenhancethecompany's competitioninthemarketforce.Asahigh-techenterpriseintheaerospacefield,mostof X'semployeesareknowledge-basedemployees,andperformancemanagementneedsto befurtherimprovedtoimprovethecompany'sperformance. ThisarticletakestheknowledgeemployeesofCompanyXastheresearchobject, throughcombingtherelevantliteratureathomeandabroad,diagnosesthefourlinksof CompanyX'sperformancemanagement,findsoutthecompany'sshortcomingsinthe managementofknowledgeemployees,andproposestargetedimprovementmeasures.
