本文采用文献综述法、问卷调查法、个案研究法,首先阐述了激励机制的
相关概念以及理论派别和内涵,为全文研究奠定理论基础,之后以华东师范大
学为例,呈现了目前华东师范大学辅导员队伍的基本状况,从中分析了华东师
范大学辅导员激励机制存在的问题以及产生的原因,然后,针对这些问题结合
激励机制的相关理论对华东师范大学激励机制进行优化设计,最后总结了完善
之后的激励机制在华东师范大学实施后的效果评价,其中有些方案被采纳,有
些仍待在实践中验证,全文末尾进一步强调了辅导员激励机制的重要性,希望
此方案也能在实践中得到应用,并提出各高校要针对本校特点有针对性地制定
激励机制。

Abstract
College Counselors bear ideological and political education , the daily
transaction management, mental health education , career planning guidance, a lot of
work , growth and success of college students and direct guide leads the way , is the
university an important guarantee for the stability and development . Organize , build
and college counselors team for the strengthening of ideological and political
education , colleges and universities to promote reform , development and stability ,
has very important significance. In order to facilitate full play to ensure counselors ,
the use of incentives is critical . Currently, in many universities , counselors incentive
mechanism is not perfect, they bear a lot of work , but do not get the attention it
deserves , mainly in: incentive objectives, modalities not perfect ; lack of long-term
incentive mechanism ; evaluation mechanism defects ; allocation unfair , etc. These
issues will greatly dampen the enthusiasm of the work counselors , counselors so in
order to stimulate enthusiasm for the work , improve work enthusiasm, initiative , to
ensure fair and equitable counselor team in the effective operation of the incentive
mechanism , this paper attempts to explore the East China Normal University as an
example of a reasonable way counselor incentives , strengthen counselors .
In this paper, literature review , questionnaire , case study method , first
expounded incentives related concepts and theories factions and connotation, lay the
theoretical foundation for the full study , followed by East China Normal University ,
East China Normal University presents the current counseling team in the basic
situation , to analyze the East China Normal University counselor incentives
problems and causes, and then combined with incentives to address these issues
related to the theory of East China Normal University, incentives to optimize the
design and, finally, after a perfect incentives in the East China Normal University,
Evaluation of the effect after the implementation , some of which plan is adopted,
some yet to be verified in practice , the text at the end of further emphasizes the
importance of incentives counselor , I hope this program can also be applied in
practice and presents for all colleges and universities to develop targeted school
characteristics incentives .
