I 摘要 90年代以来,随着互联网的介入软件行业得到了飞速发展,软件业企业的竞 争日益激烈。本文以邯郸市L软件公司知识型员工为研究对象,基于国内外激励 机制理论体系,并通过问卷调查获取大量数据,从数据分析中提炼对知识型员工 进行有效激励的主要因素,同时,对邯郸市L软件公司现有的员工激励机制作了 系统分析,从不同维度剖析其中存在的问题,找出症结,提出相应的建议。在薪 酬福利方面,从基本工资、绩效机制、生活福利、加班制度等方面上分析了问 题;在培训学习方面,从其培训理念、培训时间、培训内容、培训形式方面指出 了不足;在自我实现方面,指出了晋升渠道窄、关心员工职业生涯不够、决策授 权不足、肯定成绩不到位等问题;在工作环境方面,分析了工作安排不科学、沟 通不充分、办公环境不合理等不足;在企业文化方面,对其企业文化建设滞后、 缺乏鲜明个性、流于形式,以及员工对企业文化认同感不足、创新氛围不浓和团 队协作意识不强问题进行了分析。最后,有针对性地提出一些解决L软件公司知 识型员工激励机制现有问题的建设性意见,借以提高其积极性和主动性,凝聚力 和创造力,培养、吸纳优质人才,建设一支能够从容应对瞬息万变之行业环境的 高素质员工团队,凝结公司的核心竞争力。同时,着眼非中心城市软件企业,希 望通过这一案例研究,探索一条更好的出路,达到可使其他同类企业借鉴之目 的,为其发展提供新的思路。 关键词:知识型员工;软件公司;激励;激励机制 Abstract II Abstract Sincethe1990s,withtheinterventionoftheInternet,thesoftwareindustryhas developedrapidly,thecompetitionofsoftwareenterprisesisextremelyfierce.This papertakestheknowledgeworkersofHanhanLsoftwarecompanyastheresearch object,basedonthetheorysystemofincentivemechanismathomeandabroad,obtains thelargeamountofdatathroughthequestionnairesurvey,extractsthemainfactorof theeffectiveencouragementtotheknowledgeworkerfromthedataanalysis.Atthe sametime,carriesonthesystemanalysistotheHanhanLsoftwarecompany'sexisting employeeincentivemechanism,Thispaperanalyzestheexistingproblemsfrom differentdimensions,findsoutthecruxandputsforwardsomecorresponding suggestions.Intermsofcompensationandbenefits,thepaperanalyzestheproblems fromtheaspectsofbasicsalary,performancemechanism,livingwelfare,andovertime system;Intermsoftrainingandlearning,thedeficienciesarepointedoutfromits trainingconcept,trainingtime,trainingcontentandtrainingform.Intermsofself- realization,itpointsoutsuchproblemsasnarrowpromotionchannels,insufficient concernforemployees'career,insufficientdecision-makingauthorizationand inadequaterecognitionofachievements.Intermsoftheworkingenvironment,it analyzesthedeficienciesofunscientificworkarrangements,inadequatecommunication, andunreasonableofficeenvironment;Intermsofcorporateculture,itanalyzesthelag ofcorporatecultureconstruction,thelackofdistinctivepersonality,thelackof employees'recognitionofcorporateculture,thelackofinnovationatmosphereandthe lackofteamworkawareness.Finally,theauthorputsforwardsomeconstructive suggestionstosolvetheexistingproblemsofemployeeincentivemechanisminL softwarecompany,tomaximizetheenthusiasm,initiative,cohesionandcreativityof employees,totrainandabsorbhighqualitytalents,andtobuildateamofhighly qualifiedstaffwhocancalmlydealwiththechangingindustryenvironment,condensing thecorecompetitivenessofthecompany.Atthesametime,lookingatnon-centralcity softwareEnterprises,hopethatthroughthiscasestudy,exploreabetterwayout,to enableothersimilarenterprisesforreference,foritsdevelopmenttoprovidenewideas.
