I 摘要 在我国,农村地区有很多民办学校,这些民办学校在农村义务教育的普及和 教育教学质量提高方面成为一个不可或缺的部分,民办教育的质量极大地影响国 家的总体教育水平。教育质量提升的关键在于老师,优秀教师的成长有赖于健全 完善的制度体系,稳定丰裕的物质保障,是教师提升个人教学水平,从而提高教 育质量的基石。随着教育行业绩效工资改革的持续推进,绩效工资也受到更多的 关注。目前大多数研究不够深入细致,并且对城市的教师绩效工资研究较多,而 关注农村的研究非常少。义务教育教师绩效工资在农村地区实施情况、存在问题 和改进方向则比较少细致深入的探讨。 WB学校是一所地处农村的民办学校,尽管已经实施了绩效工资制度,但是由 于缺乏可参考的农村地区民办学校实施绩效工资情况的案例,它的绩效工资体系 并不完善,实施过程的各个环节都出现不同程度的问题,例如绩效工资分配方案、 考核标准等普遍满意度差,激励效果不好。绩效工资不仅没有如期实现对教学工 作、管理工作产生积极地影响,反而产生一些消极的影响,给管理工作带来了很 多问题。 本文在分析绩效工资相关理论的基础上,对WB学校绩效工资实施状况展开 调查研究,调查主要以问卷调查和访谈两种方式进行。问卷调查的目的是调查绩 效工资实施情况,主要包括教师对绩效工资的满意度,以及对是否公平合理进行 评价,并对绩效工资的实施提出改进对策和建议。结合问卷调查和访谈的结果, 分析了WB学校绩效工资实施过程中存在的问题,结合绩效工资相关理论分析问 题的成因,并针对这些问题提出了有针对性的建议。本研究为农村民办小学绩效 工资体系的建立提供了参考,为缓解民办学校面临的管理困境,提升农村民办教 育的发展动力和教学质量提供了借鉴。 关键词:WB学校;农村民办小学;绩效工资体系;优化 Abstract II Abstract InChina,thereareaconsiderablenumberofprivatecompulsoryeducationschools inruralareas.Thesenon-publiclyfundedschoolshavebecomeanessentialpartinthe coverageofruralcompulsoryeducationandthepromotionofeducationandteaching quality.Thequalityofruralprivatecompulsoryeducationhasastrongimpactonthe overallnationaleducationstandard.Thekeytoexcellenteducationandteachingliesin teachers.Thegrowthoftoptalentsdependsonasoundandperfectsystem.Goodlife andworksecurityisthebasisforthemtocontinuouslyimprovetheirpersonalquality andeducationquality.Inrecentyears,thereformofcompulsoryeducationteachers' performancepayhasbecomeacommonconcernofthesociety.Atpresent,mostofthe relatedresearchesstayatarelativelyshallowlevel,andmostofthemfocusonthe implementationandproblemsofperformance-basedpayofcompulsoryeducation teachersinurbanareas.Therearefewdetailedandin-depthdiscussionsontheeffective implementationofperformancepayforcompulsoryeducationteachersinruralareas. Asaruralprivateschool,WBschoolhasestablishedasetofperformancepay system.However,duetothecaseoftheimplementationofperformancepayinprivate schoolsinruralareas,itsperformancepaysystemisnotperfect,andtherearesome problemsintheimplementationprocessofperformancepay,suchaslowsatisfactionof performancepay,poorincentiveeffectandsoon.Performancepaynotonlydoesnot haveapositiveimpactonteachingandmanagement,butalsohasanegativeimpacton teachers'workenthusiasmandteachingachievements,whichbringsmanyproblemsto management. First,thisthesisanalyzedthecorrelatedresearchofperformancepay,andthen investigatedtheimplementationofperformancepayinWBschool.Questionnaire surveyandinterviewanalysisarethemainsourcesofdata.Thesignificanceofthe surveyisinvestigatingthesituationoftheimplementationoftheperformance-related paymainlyincludingteachers'satisfactionwithperformancepayandwhetheritisfair andreasonable.Havinganalyzedthedataofquestionnairesurveyandinterview,the problemsofperformancepayinWBschoolscouldbeobvious.Inordertofindthe Abstract III causesoftheproblems,thisthesisanalyzedthetheoriesrelatedtoperformancepayand putforwardtargetedsuggestionsfortheseproblems.
