DK 家族企业职业经理激励制度优化研究
摘要
近年来家族企业不断发展,企业的所有者也意识到了自身知
识水平和管理能力的有限,无法用科学的管理方法来治理公司,
造成了家族企业的发展越来越困难。职业经理就是在这样的社会
背景下产生的,但是引入职业经理之后,如何对职业经理实施有效
的激励,如何才能满足职业经理的各项需求,实现企业的长远发
展是目前理论和实践上的重大研究课题

本文对众多文献资料进行了研究,以 DK 家族企业为例,对 DK
家族企业职业经理的激励制度进行优化研究。本文包含七个部分,
第一部分是绪论,介绍了文章的选题背景和研究意义,论文的研
究对象、方法和思路,以及论文研究难点和需解决的问题;第二
部分为国内外文献综述,介绍了相关概念界定,相关基础理论,
和国内外家族企业与职业经理相关问题研究综述;第三部分介绍摘要

了企业的发展现状,包括企业发展概况,企业发展瓶颈的核心问
题以及职业经理激励制度优化的必要性与可行性分析;第四部分
应用焦点小组访谈法和调查问卷法来探究股东和职业经理的双向
需求,然后通过双向需求对比分析来发现职业经理激励制度的缺
陷;第五部分介绍了 DK 家族企业职业经理激励制度优化方案,分
别介绍家族企业职业经理薪酬优化方案和股权优化方案,以及其
他激励优化方案;第六部分是 DK 家族企业职业经理激励制度优化
的保障措施和预期效果;第七部分是结论部分,介绍研究的主要
结论,创新点,存在的不足与改进方式和后续研究

本文主要运用文献研究、技术路线等方法来进行相关研究,
得到了一系列结论。但限于作者水平,仅对 DK 家族企业这一家企
业进行实地调研,探讨出针对 DK 家族企业职业经理的激励制度优
化方案,但提出的激励制度优化方案在参考应用于类似企业时,
仍需做针对性的调整

通过本文对 DK 家族企业的激励制度进行针对性的优化研究,
旨在希望本文的研究结论能为 DK 家族企业进行相应的制度调整提摘要

供参考。也希望本文的建议和结论能在实践中得到检验,同时也
为其他类似企业提供借鉴

RESEARCH ON THE OPTIMIZATION OF
PROFESSIONAL MANAGER INCENTIVE SYSTEM OF
DK FAMILY ENTERPRISES
ABSTRACT
In recent years, with the development of family enterprise, the owner of the enterprise
is also aware of its own knowledge level and management ability is limited. He can’t use the
scientific management method to manage company, thus caused the family enterprise&39;s
development more and more difficult. Professional manager is produced under such a social
background, but after the introduction of professional managers, how to implement effective
incentive for professional managers, how to satisfying the demand of professional managers,
achieve the long-term development of the enterprise is the important research topic in the
theory and practice.
In this paper, there are a large number of literature researches. Taking the DK family
enterprise as an example, this paper studies the optimization of the incentive system of the
professional managers of DK family enterprises. This paper consists of seven parts, the first
part is the introduction, introduced the paper selected topic background and research
meaning, thesis research object, method and train of thought, as well as the paper research
difficulties and problems to be resolved; The second part is literature review at home and
abroad, this paper introduces the related concepts, basic theory, and the family business and
professional manager issues related to research both at home and abroad. The third p art
introduces the developing situation of the enterprises, including enterprise development
situation, the core of enterprise development bottleneck problem as well as the necessity andABSTRACT

feasibility of professional managers incentive system optimization analysis; The fourth part
of the application of focus group interview method and questionnaire method to explore
two-way demand of shareholders and professional managers, and then found by two -way
demand analysis of the defects of the system of professional manager incentive; The fifth
part introduces the DK family enterprise professional manager incentive system optimization
scheme, respectively introduce the family business professional manager compensation
optimization scheme and equity optimization scheme, and other incentives optimization; The
sixth part is the DK family enterprise professional manager incentive system optimization of
the safeguard measures and the expected effect; The seventh part is the conclusion part, this
paper introduces the main conclusion of the study, the innovation points, the deficiencies and
improvement methods and follow-up studies.
In this paper, we use the methods of literature research, induction and deduction,
technical route and so on to get a series of conclusions. But due to the limited level of the
author, only the on-the-spot investigation to this enterprise, discusses the incentive system
optimization scheme, but the proposed incentive system optimization scheme in reference is
applied to similar enterprises, still need to adjust.
Through the research on the optimization of the incentive system, I hope that the
conclusions of this paper can provide reference for the DK family enterprises to adjust the
system. It is hoped that the conclusions of this paper can be tested in practice, but also
provide reference for other similar enterprises.
