制造型企业班组长胜任力研究_MBA硕士论文(61页)

摘要
员工就业稳定性问题越来越成为各类企业日益关注的问题,尤其是一线员工的离
职率越来越高。频繁的离职不仅会影响到个人的就业质量,更重要的是,因员工频繁
离职而表现出来的就业不稳定性,对区域经济的发展,会带来极大的影响。苏州工业
园区劳动监察大队在走访企业的过程中发现,影响企业一线员工稳定就业的一个很重
要的因素,就是班组长的态度、行为及能力水平的问题。

本研究以苏州工业园的制造企业的基层班组长为研究对象,采用多种方法结合
的方式对胜任力进行了研究,包括班组长的胜任力特征模型、苏州工业园区制造型企
业班组长目前的胜任力水平以及优秀班组长的胜任力特征等。本文采用行为事件访谈
法、问卷调查法以及探索性因子分析、方差分析等对苏州工业园区制造型企业班组长
的胜任力进行了探讨。研究结果发现,班组长的胜任力包括 7 大类,按照重要性从高
到低排序,依次是:任务分派与流程管理能力;自我约束与规范遵守能力;问题觉察
与完善发展能力;团队建设与包容纳新能力;信息表达与人际交往能力;资源整合与
工具应用能力;积极思维与情绪管理能力。对一名优秀的班组长而言,最重要的是具
备高水平的“任务分派与流程管理能力”、“自我约束与规范遵守能力”、“问题觉察与
完善发展能力”。本论文的研究结果对制造型企业班组长的培训机制提出了建议,同
时也可为其他生产型企业班组长胜任力模型构建提供指导。

ABSTRACT
Staff employment stability is becoming an issue what all types of enterprises concerned
about, especially frontline staff turnover rate is increasing. Frequent departure will affect
the individual’s quality of employment, more importantly, the employment instability
resulted from frequent staff turnover will bring great impact to the regional economic
development. Unit labor inspection of Suzhou Industrial Park found an important factor to
influence the enterprises staff employment stability in visits. It’s the team leader’s attitude,
behavior and ability level.
In this study, the team leader competency of manufacturing enterprises in Suzhou
industrial park is the research object. The paper uses a variety of methods to research
competency which includes the team leader competency, the current competency level and
the excellent team leader competency. The paper uses behavior event interview,
questionnaire, exploratory factor analysis and variance analysis to discuss the team leader
competency of manufacturing enterprises in Suzhou industrial park.
The result shows that competency includes 7 categories. They are task assignment and
process management ability; Self restraints and compliance ability; problem awareness and
improve the development ability; team building and embrace new ability; information
expression and interpersonal skills; resource integration and application ability; ability of
active thinking and emotion management according to their importance from high to low
order. For a good team leader, the most important competency is to have a high level of
task assignment and process management ability,Self restraints and compliance
ability, problem awareness and improve the ability of development. The result of
training mechanism to the manufacturing enterprise team leader is suggested, but also can
provide guidance model for other production team competency.
