高新技术企业研发团队知识结构对团队创新绩效的影响研究:一个有调节的中介模型
摘要
在知识经济时代,创新对高新技术企业的重要性日益凸显。同时,研发团队作为企
业进行创新活动和提升创新绩效的核心力量,正逐渐成为学术界关注的热点话题。以技
术创新为最大特征的高新技术企业,更是将构建来自知识创新的竞争优势作为企业的战
略选择,而其核心在于组建高效的企业研发团队、提升研发团队的创新绩效,针对这一
问题企业界和学术界一直在努力探讨中。现有文献大多集中于探讨知识存量与创新绩效
间的关系,研究指出借助知识转移从而增加知识存量有利于提高企业创新绩效。然而,
最近有学者提出,在不改变现有知识存量的前提下,依靠对知识结构的持续优化,不仅
能够促进企业创新绩效的提升,还能够对企业产生积极的战略影响。由此可以看出,知
识结构是影响企业创新绩效的重要因素之一。因此本文从知识基础理论视角切入,引入
中介变量团队知识整合能力与调节变量学习目标导向,构建一个有调节的中介模型,在
此基础上对研发团队知识结构影响团队创新绩效的机制进行深层次探讨。
本研究在总结前人研究的基础上,选定参加过高新技术企业研发活动的团队关键成
员为调研对象并进行实证研究。通过发放调查问卷开展调研收集到了 321份有效问卷,
本研究借助软件 SPSS26.0对样本数据进行研究假设检验,最终得出以下结论:(1)高
新技术企业研发团队知识结构对团队创新绩效有显著正向影响,即丰富的核心专业技术
知识和项目管理知识,对提升团队创新绩效具有积极作用;( 2)团队知识整合能力对
团队创新绩效产生正向作用;(3)团队知识整合能力在高新技术企业研发团队知识结
构与团队创新绩效的关系中起部分中介作用;( 4)研发团队成员的学习目标导向在团
队知识整合能力与团队创新绩效的关系中起正向调节作用,并正向调节研发团队知识结
构对团队创新绩效的间接影响。
根据研究结论得到以下启示:(1)关注员工知识结构的互补性,优化其知识结构
并组建合理的研发团队;(2)加强知识管理行为,提升企业知识整合能力及完善相应
机制;(3)制定激励制度,激发和培养员工学习与创新的动机,加强员工技能培训。

Abstract
In the era of knowledge-based economy, the importance of innovation for high-tech
enterprises has become increasingly prominent. At the same time, R&D teams, as the core
force for enterprises to carry out innovation activities and improve innovation performance,
are graduallybecoming ahot topic ofacademic attention. High-techenterprises, with
technological innovation as their most important feature, have made it a strategic choice to
build a competitive advantage from knowledge innovation, the core of which lies in building
an efficient enterprise R&D team and improving the innovation performance of the R&D
team. Most of the existing studies have focused on the relationship between knowledge stock
and innovation performance, pointing out that increasing knowledge stock through knowledge
transfer is conducive to improving the innovation performance of enterprises. However, some
scholars have recently suggested that continuous optimisation of the knowledge structure,
without changing the existing knowledge stock, can not only contribute to the improvement of
innovation performance, but also have a positive strategic impact on enterprises. From this, it
can be seen that knowledge structure is one of the important factors affecting the innovation
performance of enterprises. Therefore, this thesis introduces the mediating variable team
knowledge integration ability and the moderating variable learning goal orientation from the
perspective of knowledge foundation theory to construct a moderated mediation model, on
whichthe mechanismofR&Dteamknowledgestructure affectingteaminnovation
performance is explored in depth.
Based on the summary of previous studies, this study selected key team members who
had participated in R&D activitiesof high-tech enterprises as the research subjectsfor
empirical research. The research was conducted by issuing questionnaires to collect 321 valid
questionnaires. This study conducted research hypothesis testing on the sample data with the
help of software SPSS26.0, and finally came to the following conclusions: (1) The knowledge
structure of R&D teams in high-tech enterprises has a significant positive effect on team
innovation performance, i.e. rich core professional andtechnical knowledge and project
management knowledge have a positive effect on enhancing team innovation performance; (2)
Team knowledge integration capability has a positive effect on team innovation performance;
(3) Team knowledge integration capability plays a partly mediating role in the relationship
between the knowledge structure of R&D teams of high-tech enterprises and team innovation
performance; (4) The learning goal orientation ofR&D team members plays a positive
moderating role in the relationship between team knowledge integration capability and team

According to the findings of the study, the following insights were obtained: (1) Pay
attentiontothecomplementarityofemployees'knowledgestructure,optimisetheir
knowledgestructureandformareasonableR&Dteam;(2)Strengthen knowledge
managementbehaviour, enhancetheenterprise'sknowledge integrationcapabilityand
improve the corresponding mechanism; (3) Develop an incentive system to stimulate and
cultivate employees' motivation tolearn and innovate, andstrengthen employees' skills
training.
