十八大以来,随着创新驱动发展战略的深入实施,我国经济逐步迈入高质量发
展的新阶段。面对新形势、大变局,市场环境风云变幻,竞争态势日益严峻,传统
制造业民营企业的生存和发展进一步承压。尤其是多数因循传统企业管理逻辑而发
展缓慢的中小型民营企业,急需跟上新时代新发展阶段的节奏和步伐,走上创新驱
动发展的快车道。
激励机制是促进创新发展的重要保障,技术型员工是企业创新发展的中坚力量。
通过持续优化、不断搞活激励机制,能够激发他们的创新潜力、创新活力和创新动
力,纾解企业管理压力,摆脱企业发展困境,推动企业创新发展。
本文旨在针对中小型制造业民营企业技术型员工的需求特点,探索激励技术型
员工的发挥积极性、创造力的新举措,优化技术型员工激励机制,探索中小型民营
企业人才管理的新模式。
本研究的主要内容是基于至尊宝红木家具有限公司技术型员工的问卷调查数据,
梳理其激励机制的现状和不足,提出更加优化的激励机制方案,探索激励优化的新
方法。
研究结果表明,薪酬激励是技术型员工物质激励的关键因素,弘扬工匠精神、
提升工作能力、强化和满足需求偏好是技术型员工精神激励的重要因素。因此,企
业应当坚持精神激励与物质激励相结合,建立以工匠精神为主导的企业文化和以提
升薪酬水平为目标的绩效机制,以多样化的激励模式满足员工的激励偏好,从而实
现激励效果的优化提升。

Since the 18th CPC National Congress, China's economy has gradually entered a
new stage of high-quality development along with the in-depth implementation of the
innovation driven development strategy. In face of the new situation and great
changes, the market environment is full of variety, the market competition is more
and more fierce, the survival and development of private enterprises in traditional
manufacturing industry are further under pressure. In particular, the small and
medium-sized private enterprises, most of which following the traditional enterprise
management logic and developing slowly, need to keep up with the rhythm and pace
of the new era and new development stage so that they can embark on the fast lane of
innovation driven development.
Incentive mechanism is an important guarantee to promote innovation and
development, and technical employees are the backbone of it. By continuously
optimizing andinvigoratingthe incentivemechanism, wecanstimulate the
innovation potential, vitality and power of them, which can relieving the pressure of
enterprise management, and helping enterprisesgetting rid of the dilemma of
development and promoting innovation.
According to the demand characteristics of technical employees in small and
medium-sized manufacturing private enterprises, this paper aims to explore new
measures to stimulate the enthusiasm and creativity of technical employees, optimize
the incentive mechanism, and explore a new model of talent management in small
and medium-sized private enterprises.
Based on the questionnaire survey data of technical employees of Zhizunbao
mahogany furniture Co., Ltd., the main content of this study is to sort out the current
situation and shortcomings of its incentive mechanism, put forward a more optimized
incentive mechanism scheme, and explore new methods of incentive optimization.

Abstract
The results of this study show that salary incentive is the key factor of material
incentive for technical employees, and promoting craftsman spirit, improving work
ability, strengthening and meeting demand preferences are important factors of
spiritual incentive for technical employees. Therefore, enterprises should adhere to
the combination of spiritual incentive and material incentive, establish an enterprise
culture dominated by craftsman spirit and a performance mechanism aimed at
improving salary level. Furthermore, diversified incentive models are used to meet
the incentive preferences of employees, so as to optimize and improve the incentive
effect.
