在当下经济高质量发展的大背景下,科技创新在经济发展中的比重将持续攀
升。高素质人才是企业不断提高适应力和竞争力,从而在市场占据一席之位,在
竞争中保持优势地位的核心和源泉。其中,拥有专业的知识储备和操作技能的技
能型员工,更是企业创造价值和实现发展的关键因素和重要支撑,被誉为“第一
生产力”。
P公司是以研发、生产生物制品为主营业务的高新技术企业,创新能力与综
合实力都居于行业前列。近年来,公司对员工培训工作重视程度也越来越高,并
于 2006年专门组建了 P培训学院。但是公司的培训对象主要集中于管理人员、
新员工及后备人才,对技能型员工培训重视不够,且培训针对性不强、转化率不
高,整体效果不尽人意。因此,优化技能型员工培训体系将是 P公司提升人力
资源管理效益的发力点和突破口。
本文从相关概念界定及理论研究回顾入手,在大量调查研究的基础上,全面
掌握了 P公司培训现状,并深入剖析了 P公司技能型员工培训存在的问题。发
现 P公司存在培训需求分析不精准、培训制度对员工参加培训内生动力激发不
足、培训内容及形式实效性较低、培训成果转化重视不够等亟需解决的问题。在
此基础上,坚持明确定位、补齐短板、发挥优势的总原则,对 P公司技能型员
工培训体系进行了优化设计,从培训需求分析、完善制度建设、科学设定内容、
丰富培训形式、加强效果评估等方面提出了对策和建议。希望相关研究成果,能
够为 P公司及其他面临相似情况的公司技能型员工培训体系优化实践提供一定
的借鉴。

ABSTRACT
Scientific and Technological innovation is rising contentiously in the proportion
of economic development under the current economics high-quality development
background. Top-quality talents is the key and source of improving continuously
adaptability and competitiveness in enterprise, occupying an important position in
market and maintaining advantage in competition.The employees who have
professional knowledge and superior skills are key factor and important support for
creating value and achieving development in enterprises, known as "the first
productive force".
P company is a high-tech enterprise with research and development, production
and marketing of veterinary biological products and drugs as its main business. Its
innovation ability and comprehensive strength rank in the forefront of the industry. In
recent years, the company has paid more and more attention to staff training, and set
up P Academy in 2006. However, the training objects of the company mainly focus on
management personnel, new employees and reserve talents, and pay little attention to
the training of skilled employees. In addition, the overall quality of the training
organized by the company is poor, and low conversion rate make overall effects
dissatisfied.Therefore optimizing training system of skilled employees is breakthrough
of improving efficiency of human resource management.
This paper taking P company as the research object, starting from the definition of
relevant concepts and theoretical review, analyzes the current situation and existing
problems of P company's skilled employee training. It is found that P company has
some problems that need to be solved, such as poor pertinence of training demand
analysis, insufficient attention to the transformation of training results, and insufficient
endogenous motivation for employees to participate in training. On this basis, the
optimization design of P company's skilled staff training program is carried out, and
specific optimization countermeasures and suggestions are put forward from several
aspects of training demand analysis, training system, training content and method, and
training effect evaluation. It is hoped that the relevant research results can provide
some reference for P company and other companies facing similar situations to
optimize the training system of skilled employees.
