在以教师为主要生产力的教育行业,学校教师绩效考核已经推行了很久,且绩效考核也 是作为教师绩效资薪发放的重要依据,绩效考核需要根据科学合理的方法进行。那么有一套客 观、科学的教师绩效考核管理体系,对增强学校自身的核心竞争力有着极为重要的作用。而 民办学校作为国家的扶持对象,教师绩效管理更是民办中小学人力资源管理的一个重要环 节,怎样合乎情理地进行民办学校教师绩效考核,直接影响了民办中小学的人才引进,能不 能引进并留住大量优秀教师人才是民办中小学兴衰与发展的前提条件。LS学校作为一家民 办学校,历经十几年的发展已经进入成熟稳定期,而绩效考核方面的各种问题也慢慢突显 出来,成为了学校内部管理的缺陷。随着绩效考核的理论和实践不断的更型换代,研究绩效 考核管理理论与方法使其发挥充分的作用为学校实现战略目标服务,是具有较强现实意义的 课题。 本文以LS学校为研究案例,以绩效考核管理相关理论为依据,结合LS学校现有的绩效考核现 状,分析并找出LS学校教师绩效考核体系存在的问题进行方案优化,主要包括以下几个方面: 一、教师绩效考核定位不准,考核目的不清晰;二、教师考核指标设定过于单一;三、教师 考核主体不够全面;四、绩效考核结果的反馈机制不够健全;五、教师对绩效考核参与度低 等。鉴于此,本人在调查研究的过程中,以工作为名长期深入在LS学校,了解学校的基本 情况和全校教职工的各项信息。运用调查问卷、一对一深度访谈和文献分析,探求影响学校 绩效考核方案的相关要素,通过访谈的方式分析研究LS学校绩效管理体系,找出教师绩效 考核方案设计和考核过程中出现的问题,并对出现的问题进行归纳总结、探究问题产生的原 因。以确保实现考核方案为前提,并增强教师积极性的基础上,给出合理化的意见和建议供 学校参考。 通过对LS学校的教师绩效考核方面调查研究分析,分析它的绩效考核状态,结合绩效目 标管理理论和绩效期望理论进行研究分析,运用实地调研、访谈、调查、个案研究的方法 等,通过实践,分析研究LS学校绩效考核的基础上,对LS学校教师绩效考核提出改进方案。 最后,本论文以讨论公立学校与民办学校的绩效考核管理差异作为总结,论证了对民办 学校绩效考核优化研究的必要性。 关键词:LS学校;绩效考核;方案优化;民办中小学 II Abstract Intheeducationindustrywithteachersasthemainproductivity,theperformanceappraisalof schoolteachershasbeencarriedoutforalongtime,andtheperformanceappraisalisalsoanimportant basisforthepaymentofteachers'performancesalary.Theperformanceappraisalneedstobecarried outaccordingtoscientificandreasonablemethods.Thenasetofobjectiveandscientificteacher performanceappraisalmanagementsystemplaysanextremelyimportantroleinenhancingthecore competitivenessoftheschoolitself.Andnon-governmentschoolsasthecountry'ssupportobject,is runbythelocalprimaryandsecondaryschoolteachers'performancemanagementanimportantpartof humanresourcemanagement,howtoreasonabletoprivateschoolsteachersperformanceappraisal, directlyaffectingthetalentintroductionofprivateprimaryandsecondaryschools,teacherscan introduceandretainalargenumberoftalentedisrunbytheriseandfallofprimaryandsecondary schoolsandthedevelopmentpremisecondition.LSschool,asaprivateschool,hasenteredamature andstableperiodaftermorethantenyearsofdevelopment.However,variousproblemsin performanceassessmenthavegraduallybecomeprominent,whichhavebecomedefectsintheinternal managementoftheschool.Withthecontinuousupgradingofthetheoryandpracticeofperformance appraisal,itisasubjectofstrongpracticalsignificancetostudythetheoryandmethodofperformance appraisalmanagementsothatitcanplayafullroleinservingthestrategicgoaloftheschool. BasedonthecasestudyofLSschool,basedonperformanceappraisalmanagementrelatedtheory, combinedwiththeLSthepresentsituationoftheexistingperformanceevaluation,analysisandfind outtheLSschoolteachersperformanceappraisalsystemschemeoptimizationofexistingproblems, mainlyincludesthefollowingseveralaspects:1,theteacherperformanceappraisallocalization, appraisalpurposeisnotclear;2.Thesettingofteacherassessmentindicatorsistoosingle;3,the subjectofteacherassessmentisnotcomprehensiveenough;4.Thefeedbackmechanismof performanceappraisalresultsisnotsoundenough;5,teachers'participationinperformanceappraisal islow.Inviewofthis,intheprocessofinvestigationandresearch,underthenameofwork,Iwent deepintoLSschoolforalongtimetounderstandthebasicsituationoftheschoolandvarious informationofthewholeschoolstaff.Usingquestionnaires,one-to-onein-depthinterviewsand literatureanalysis,exploretherelevantfactorsofaffectschoolperformanceappraisalprogram,through thewayofinterviewanalysisLSschoolperformancemanagementsystem,findouttheteachers' performanceappraisalproblemsappearedintheprocessofdesignandexamination,andthepaper III summarizestheproblems,toexplorethecausesofproblems.Onthepremiseofensuringthe implementationoftheassessmentscheme,andonthebasisofenhancingtheenthusiasmofteachers, rationalizedopinionsandsuggestionsaregivenforthereferenceofschools. ThroughtheinvestigationandanalysisoftheperformanceappraisalofteachersinLSschools,the statusofperformanceappraisalisanalyzed.Basedontheresearchandanalysisofperformance objectivemanagementtheoryandperformanceexpectationtheory,themethodsoffieldresearch, interview,investigationandcasestudyareusedtoanalyzeandstudytheperformanceappraisalofLS schoolsthroughpractice.TheimprovementschemeofLSschoolteachers'performanceappraisalisput forward. Finally,thispaperdiscussestheperformanceappraisalmanagementdifferencesbetweenpublic schoolsandprivateschoolsasasummary,demonstratingthenecessityoftheprivateschool performanceappraisaloptimizationresearch.
