知识经济时代的企业竞争,归根结底就是企业人才的竞争,作为 企业人才的主体,核心员工的重要性对于打造企业竞争力尤为重要。 如何有效实现核心员工的资源配置、使用和开发,对于企业的长远发 展尤为重要。本研究选择的对象是Y市A公司,公司自2005年成立以来 始终深耕电子制造行业,现已成为Y市首屈一指的电器制造企业。作 为以产品质量和服务取胜的电器制造行业,A公司当前亟待解决的问 题是,如何充分发挥公司核心员工的工作潜能,并有效激发核心员工 对公司的忠诚度,增加核心员工在公司的归属感,从而有效降低核心 员工的离职率。 本研究在总体上是按照“提出问题,分析问题和解决问题”的一 般研究范式进行的。研究在充分梳理国内外学者关于员工激励问题的 研究成果的基础上,选择赫茨伯格的双因素理论为切入点,以Y市A公 司的核心员工为具体研究对象,通过调查问卷的研究方法,从保健和 激励两个维度,对A公司核心员工对于公司员工激励的满意程度进行 了现状调查。同时,基于调查发现了当前A公司核心员工激励存在的 问题及其问题原因,并在双因素理论的指导下提出了针对性地问题解 决建议。本研究认为,保健方面的措施包括对岗位分析与评价的完善、 薪酬体系的设计、福利功能的强化和信息沟通的渠道建设等;激励方 面的措施包括薪酬激励的强化、全面福利体系建设、科学的绩效管理 与职业生涯管理等。最后,针对A公司优化设计后的核心员工激励方 II 案,配套与之相适应的实施保障,包括从组织实施到具体的关键保障 措施建议。主要涵盖了PDCA循环等改进工具,以及完善人力资源体系 等保障措施。 尽管当前国内外关于机理的研究较多,但单纯从双因素理论切入 的实证研究非常少,本研究以双因素理论为指导,以Y市A公司核心员 工的激励问题作为讨论核心,在进一步丰富国内学者研究内容的同 时,也能为相关企业完善激励机制提供借鉴。 关键词:双因素激励,核心员工,员工激励 III ABSTRACT Enterprisecompetitionintheeraofknowledgeeconomyisinthe finalanalysisthecompetitionofenterprisetalents.Asthemainbodyof enterprisetalents,theimportanceofcorestaffisparticularlyimportantfor buildingenterprisecompetitiveness.Howtoeffectivelyrealizethe resourceallocation,useanddevelopmentofcoreemployeesis particularlyimportantforthelong-termdevelopmentofenterprises.The objectofthisstudyisZhuzhouACompany,whichhasbeendeeply engagedintheelectronicsmanufacturingindustrysinceitsestablishment in2005,andhasbecometheleadingelectronicsmanufacturerinZhuzhou. Asanelectricalmanufacturingindustrythatwinsbyproductqualityand service,theurgentproblemforAcompanyishowtogivefullplaytothe workingpotentialofitscoreemployees,andeffectivelystimulatetheir loyaltytothecompany,increasetheirsenseofbelonginginthecompany, soastoeffectivelyreducetheturnoverrateofcoreemployees. Ingeneral,thisstudyisconductedinaccordancewiththegeneral researchparadigmof"askingquestions,analyzingproblemsandsolving problems".Onthebasisofcombingtheresearchresultsofdomesticand foreignscholarsonemployeemotivation,thispaperchoosesHerzberg's two-factortheoryasthebreakthroughpoint,takesthecoreemployeesof ZhuzhouACompanyasthespecificresearchobject,andthroughthe researchmethodofquestionnaire,fromthetwodimensionsofhealthcare IV andmotivation,makesastudyofthecoreemployeesofACompanyfor thepublic.Thepresentsituationofemployeemotivationsatisfactionwas investigated.Atthesametime,basedontheinvestigation,theproblems andreasonsofcorestaffincentiveinAcompanyarefound,andunderthe guidanceofthetwo-factortheory,somesuggestionsareputforwardto solvetheproblems.Thisstudybelievesthathealthcaremeasuresinclude theimprovementofjobanalysisandevaluation,thedesignofsalary system,theenhancementofwelfarefunctionandtheconstructionof informationcommunicationchannels;incentivemeasuresincludethe strengtheningofsalaryincentives,theconstructionofcomprehensive welfaresystem,scientificperformancemanagementandcareer management.Finally,forthecorestaffincentiveschemeoptimizedby CompanyA,thecorrespondingimplementationsafeguards,includingthe organizationimplementationandspecifickeysafeguardmeasures,are provided.ItmainlycoversPDCAcycleandotherimprovementtools,as wellastheimprovementofhumanresourcessystemandothersafeguards. Althoughtherearemanystudiesonthemechanismathomeand abroadatpresent,therearefewempiricalstudiesonlyfromthe perspectiveofthetwo-factortheory.Guidedbythetwo-factortheory,this studyregardstheincentiveofcoreemployeesofZhuzhouACompanyas thecoreofthediscussion,whichcanenrichtheresearchcontentsof domesticscholarsandimprovetherelevantenterprisesatthesametime.
