等部分内容。论文的公布(包括以电子信息形式刊登)授权 东南大学研究生院办理。 研究生签名: 导师签名: 日期: 摘要 I 组织变革背景下BG公司员工敬业度提升 策略研究 研究生:陈 岚 导师:王文平 东南大学 摘要 21世纪是世界经济发生深刻变化的新的历史时期,信息革命的深化,正在使人们生 产方式和生活方式发生巨大变化,并引起经济和社会的不断变革。现代企业及组织想要 在这样的时代背景下保持竞争力并胜出,变革是关键。而组织在变革背景下保持员工高 敬业度,是成功实施变革及企业持续发展的重要因素。因此,本文以变革背景下的BG 公司为对象,研究员工敬业度提升策略,具有重要现实意义和应用价值。 通过分析现代组织所处的时代背景与特点,提出了组织变革与员工敬业度之间的相 互作用与影响,并由此引出了研究问题。论文在系统综述国内外组织变革概念与组织变 革对组织及人的影响、员工敬业度概念、影响因素及提升策略的相关研究基础上,调研 BG公司变革,分析变革背景下BG公司员工敬业度存在的问题,并通过员工敬业度调 研,分析BG公司员工敬业度的影响因素,提出了员工发展与学习、领导力与文化 、 沟通、薪酬与激励,是影响BG公司员工敬业度提升的关键影响因素;进而基于组织变 革情境、内容、过程及结果四个方面,从发展与学习、领导力与文化 、沟通、薪酬与 激励影响因素入手,提出了变革背景下BG公司员工敬业度提升的具体策略,并进一步 分析了论文所提出的敬业度提升策略的实践及效果。 本文研究提出的相关策略对BG公司变革背景下的员工敬业度提升,具有较好的应 用价值,同时,对于同样处于变革中的其他组织的员工敬业度提升具有参考意义。 关键词:BG公司;组织变革;员工敬业度;提升策略 东南大学高级工商管理硕士学位论文 II Research on Employee Engagement Improvement Strategy of BG Company under the Background of Organization Change Postgraduate:CHEN Lan Supervisor:WANG Wen-ping Southeast University Abstract The 21st century is a new historical period in which the world economy has undergone profound changes. The deepening of the information revolution is causing tremendous changes in people's mode of production and way of life, as well as economic and social changes. Change is the key for modern enterprises and organizations to maintain their competitiveness and win in such an era. In the context of change, maintaining high employee engagement is an important factor for successful implementation of change and sustainable development of enterprises. This paper takes BG Company in change as the object to study the strategy of improving employee engagement, which has important practical significance. By analyzing the background and characteristics of modern organizations, this paper puts forward the interaction between organizational change and employee engagement and raises the research point. This paper makes a comprehensive analysis of the relevant research, which includes the systematic review of the concepts of organizational change at home and abroad, the impact of organizational change on organizations and people, the concept of employee engagement, the influencing factors and the improvement strategies. And investigates the change of BG company, analyses the problems of employee engagement under the background of change, through employee engagement survey, analyses the influencing factors of employee engagement, then points out that employee development and learning, leadership and culture, communication, compensation and incentive are the key factors affecting the improvement of employee engagement in BG company. Then, based on the four aspects of organizational change, i.e. change situation, content, process and results, starting with the factors of development and learning, leadership and culture, communication, compensation and incentive, putting forward specific strategies to improve employee engagement in BG Abstract III Company under the background of change, and further analyses the practice and effect of the strategy proposed in the paper. The strategies proposed in this paper have good application value for the improvement of employee engagement under the background of BG company's change. At the same time, it also has good reference for the improvement of employee engagement in other organizations which are in the process of change as well.
