I 摘要 Y银行西双版纳分行自成立以来,已经满十年,业务实现了持续发展壮大, 这与该行基层员工的工作密切相关。基层员工是银行工作最直接的执行者,其 专业素养、服务能力和服务态度影响着客户的选择。但近年来,对比同行,该 分行基层员工却出现了人才大量流失、工作积极性普遍不高等现象,影响了银 行的工作效率和长期持续发展的基础。从管理学角度看,高效的激励机制是员 工选、用、留重要手段,员工行为是由激励措施推动的,员工大量流失和积极 性普遍不高一般是企业的激励机制出现了问题,因此,认真分析Y银行西双版 纳分行基层人员的激励机制是否存在的问题,以及分析问题产生的原因,并根 据当前政策环境调整激励措施、以促进基层员工工作效率提高,进而改进银行 工作效率,对Y银行西双版纳分行绩效管理具有重要的实践和理论意义。 本文以Y银行西双版纳分行为研究对象,基于角色理论、激励相关理论, 通过文献研究法、访谈法和问卷调查法,对该分行基层员工的激励措施和激励 机制存在的问题进行深入分析,围绕“怎么样”和“为什么”的逻辑,得到如下结论: (1)该分行激励机制主要存在的问题是:激励目标单一、激励主体单一、 激励形式单一,基层员工对该行激励机制的接受度低。 (2)基于机制机制存在的问题,改善措施是将Y银行西双版纳分行的激励 目标划分为多次层的目标体系,围绕激励目标,对基层员工按需求进行多群体、 多方式和多因素进行分散激励,应该从该行的薪酬体系、人岗匹配度、晋升渠 道、培训体系、福利制度、企业文化和精神激励等方面全方位提升和改进,从 而构建出一个多目标、多元化、具有丰富的激励形式和吸引力的激励机制,形 成基层员工角色认可的环境和氛围,改变基层员工的内在心理状态,增强员工 的自我价值感并产生工作满意度,从而从多方面提升银行竞争力。 本文的意义在于,通过理论分析提出完善Y银行西双版纳分行基层员工激 励机制的措施,以期改变员工的角色行为,提高工作效率,使银行能获取更高 收益和更好的地区品牌效益,从而丰富银行激励模式理论结构、实践方式的个 案研究样本。希望本文能对其他地区商业银行在基层员工的激励管理优化方面 带来一定的参考价值。 关键词:Y银行西双版纳分行;基层员工;激励机制 Abstract II Abstract SincetheestablishmentofYBankinXishuangbannabranch,ithasbeenmore thantenyears,andthebusinesshasachievedsustainabledevelopmentandgrowth, whichiscloselyrelatedtotheworkofthebank'sgrassrootsemployees.The grassrootsstaffisthemostdirectexecutorofthebankwork,whoseprofessional quality,serviceabilityandserviceattitudeaffectthechoiceofcustomers.However, inrecentyears,comparedwithpeers,thebasic-levelstaffsofthebranchhave experiencedalargenumberofbraindrainandlowenthusiasm,whichhasaffectedthe bank'sworkefficiencyandlong-termsustainabledevelopment.Fromtheperspective ofmanagement,anefficientincentivemechanismisanimportantmeansfor employeestoselect,useandstay.Employees'behaviorisdrivenbyincentive measures.Alargenumberofemployeesarelostandtheirenthusiasmisgenerallynot high.Generally,thereareproblemsintheincentivemechanismoftheenterprise. Therefore,thispapercarefullyanalyzeswhetherthereareproblemsintheincentive mechanismofthegrassrootspersonnelofYBankinXishuangbannabranchandthe reasonsfortheproblems,Itisofgreatpracticalandtheoreticalsignificancefor performancemanagementofYBankinXishuangbannabranchtoadjusttheincentive measuresaccordingtothecurrentpolicyenvironmentsoastoimprovethework efficiencyofbasic-levelstaffsandimprovetheworkefficiencyofthebank. BasedontheRoletheoryandincentiverelatedtheory,thispaperanalyzesthe problemsoftheincentivemeasuresandincentivemechanismofthebasic-levelstaffs ofYBankinXishuangbannabranchbymeansofliteratureresearch,interviewand questionnairesurvey.Focusingonthelogicof"how"and"why",thefollowing conclusionsaredrawn: (1)Themainproblemsofthebranch'sincentivemechanismare:single incentiveobjective,singleincentivesubject,singleincentiveform,andlow Abstract III acceptanceofthebank'sincentivemechanismbybasic-levelstaffs. (2)Basedontheproblemsexistinginthemechanismandmechanism,the improvementmeasuresaretodividetheincentiveobjectivesofYBankin Xishuangbannabranchintomulti-levelobjectivesystems.Aroundtheincentive objectives,thebasic-levelstaffsshouldbeencouragedinmultiplegroups,waysand factorsaccordingtotheirneeds.Thecompensationsystem,personnelpostmatching degree,promotionchannels,trainingsystem,welfaresystem,corporatecultureand essenceofthebankshouldbeconsideredInthisway,wecanbuildamulti-objective, diversifiedandattractiveincentivemechanism,formanenvironmentandatmosphere forgrassrootsemployeestorecognizetheirroles,changetheirinternalpsychological state,enhancetheirsenseofself-worthandjobsatisfaction,soastoimprovethe competitivenessofbanksinmanyways. Thesignificanceofthispaperistoproposemeasurestoimprovetheincentive mechanismofgrassrootsemployeesofYBankinXishuangbannabranchthrough theoreticalanalysis,inordertochangetherolebehaviorofemployees,improvework efficiency,enablebankstoobtainhigherprofitsandbetterregionalbrandbenefits,so astoenrichthecasestudysamplesoftheoreticalstructureandpracticalmodeofbank incentivemodel.Ihopethatthispapercanbringsomereferencevaluetoother regionalcommercialbanksintheoptimizationofincentivemanagementof Basic-levelstaffs.
