企业之间的竞争归根到底是人才的竞争,如何激励员工,尤其是 基层员工,提高工作积极性,是企业管理者必须解决的管理重点。本 文以“理论基础-实例分析-优化方案-保障制度”为研究框架,以赫 兹伯格的双因素理论为指导,以ZY公司基层员工为研究对象,采用 文献研究及调查问卷方式,探索构建一个高效的基层员工激励方案。 首先,从赫兹伯格的双因素理论出发,阐明本文的选题背景,并 对研究的理论与实践意义进行论述,注重对国内外的研究现状进行概 述和分析;其次,阐明ZY公司的基本情况,通过对公司基层员工进 行满意度调查,分析基层员工激励现状,并从保健因素、激励因素两 个方面的调研结果进行总结,根据调研结果,全面阐述ZY公司当前 的基层员工激励现状存在的问题及原因,主要集中在薪资福利、工作 环境、绩效考核、培训学习、沟通、职业生涯等方面需要完善;最后, 在前期大量工作的基础上,从保健与激励两个因素出发,提出ZY公 司基层员工激励优化方案,一方面完善薪资、福利、工作环境等基础 人力资源建设,保证保健因素的有效性;另一方面通过完善绩效考核、 增强培训学习、加强沟通、可持续的职业生涯管理等方式,优化激励 方案,充分发挥激励因素的作用,并阐述了激励优化方案的配套措施 和保障制度,为改进ZY公司基层员工激励现状提供方法和思路,也 为行业内其他公司基层员工激励方案的设计和优化提供借鉴。 关键词:人力资源管理,双因素理论,基层员工激励,激励优化 基于双因素理论的ZY公司基层员工激励体系优化研究 II ABSTRACT Inthefinalanalysis,thecompetitionbetweenenterprisesisthe competitionoftalents.Howtomotivateemployees,especiallygrass-roots employees,andimprovetheirenthusiasmforworkisthemanagement focusthatenterprisemanagersmustsolve.Thisarticleuses"theoretical basis-exampleanalysis-optimizationscheme-guaranteesystem"asthe researchframework,guidedbyHerzberg'stwo-factortheory,andtaking ZY'sgrass-rootsemployeesastheresearchobject,usingliterature researchandquestionnairestoexploreandbuildaEfficientgrassroots employeeincentiveplan. First,startingfromHerzberg'stwo-factortheory,clarifythe backgroundofthistopic,anddiscussthetheoreticalandpractical significanceoftheresearch,focusingontheoverviewandanalysisofthe currentresearchstatusathomeandabroad;second,thebasicsituationof ZYcompanyBasedonthesatisfactionsurveyofthecompany's grassrootsemployees,analyzethecurrentsituationofgrassroots employees'incentives,andsummarizethesurveyresultsofhealthfactors andincentivefactors.Basedonthesurveyresults,comprehensively explaintheexistingproblemsofthecurrentgrassrootsemployees' motivationstatusinZYCompanyAndthereasons,mainlyfocusedon salaryandbenefits,workenvironment,performanceevaluation,training andlearning,communication,careerandotheraspectsneedtobe III improved;finally,basedonalargenumberofpreviouswork,starting fromthetwofactorsofhealthandincentives,putforwardZYcompany grassrootsEmployeeincentiveoptimizationplan,ontheonehand,to improvebasichumanresourceconstructionsuchassalary,benefits,and workingenvironmenttoensuretheeffectivenessofhealthcarefactors;on theotherhand,byimprovingperformanceassessment,enhancingtraining andlearning,strengtheningcommunication,andsustainablecareer management,etc.,Optimizetheincentiveplan,givefullplaytoTherole oftheincentivefactors,andexplainedthesupportingmeasuresand guaranteesystemoftheincentiveoptimizationscheme,toprovide methodsandideasforimprovingthecurrentsituationofgrass-roots employeesinZYcompany,andtoprovidereferenceforthedesignand optimizationofgrass-rootsemployees'incentiveschemesinother companies.
