I X公司激励体系优化研究 摘要 随着国企改革的不断深入推进,在面对国内外新的经济形势下,国有企业已经开 展了结构调整、战略性重组、改进管理模式等改革举措。但若想在复杂的国际市场竞 争下找回优势,国有企业应重视提升人力资源管理水平,把企业各类人才的积极性、 主动性和创造性调动起来并充分发挥,从而激发内生动力促进公司发展。 X公司隶属于中国石油集团公司,至今已成立20周年。它具有国有企业性质,同 时因成立时间较短,在管理模式上又具备着先进管理理念和创新探索精神,十分适合 作为国有企业人力资源改革探索研究的对象。因此,本文选取X公司员工激励体系进 行研究。在文中,通过阅读整理相关文献资料,对国内外激励理论研究成果进行整理 和总结,建立激励体系优化方案的理论基础。采取访谈和调查问卷形式,了解该公司 基本概况、激励体系内容和员工对其满意度,分析原有激励措施的现状及存在问题。 针对问题运用激励理论,结合该公司实际情况,从岗位管理、培训管理、薪资管理、 绩效考核和企业文化五个方面提出激励措施优化方案,并对激励体系运行提出保障措 施。 该文尝试在符合X公司各项规章制度的前提下,在原有的激励体系基础上进行优 化研究,这将有助于为该公司创造良好的内部竞争环境,加强员工积极工作动力,开 发员工的潜在能力,可以更好地服务公司安全生产中心工作。同时,也为该公司开发、 吸引、驻留人才,增强外部竞争力起到积极作用。 关键词:国有企业;员工激励;体系优化 ABSTRACT III ResearchonIncentiveSystemOptimization ofCompanyX ABSTRACT Withthecontinuousdeepeningofthereformofstate-ownedenterprises,state-owned enterprisesareconstantlymakingstructuraladjustments,strategicreorganizations,and improvingmanagementmodelsinthefaceofneweconomicsituationsathomeandabroad. However,iftheywanttofindtheiradvantagesunderthecomplicatedinternationalmarket competition,state-ownedenterprisesshouldpayattentiontoimprovingthelevelofhuman resourcesmanagement,mobilizeandgivefullplaytotheenthusiasm,initiativeand creativityofvarioustypesoftalentedperson,soastostimulateendogenousmotivationand promotethedevelopmentofthecompany. CompanyXisasubsidiaryofChinaNationalPetroleumCorporation,andhasbeen celebratingits20thanniversary.Ithasthenatureofastate-ownedenterprise.Atthesame time,becauseofitsshortperiodofestablishment,italsohasadvancedmanagement conceptsandinnovativeexplorationspiritinitsmanagementmodel.Therefore,thispaper selectstheemployeeincentivesystemofCompanyXforresearch.Inthisarticle,byreading andsortingoutrelevantliteratureandmaterials,collatingandsummarizingtheresearch resultsofmotivationtheoryathomeandabroad,andestablishingthetheoreticalbasisfor theoptimizationschemeofthemotivationsystem.Intheformofinterviewsand questionnaires,understandthecompany'sbasicprofile,thecontentoftheincentivesystem andemployeesatisfaction,andanalyzethecurrentstatusandexistingproblemsofthe originalincentivemeasures.Inresponsetotheproblem,usingincentivetheoryand combiningwiththeactualsituationofthecompany,putforwardincentivemeasures optimizationplansfromfiveaspectsofpositionmanagement,trainingmanagement,salary management,performanceevaluationandcorporateculture,andproposeguarantee measuresfortheoperationoftheincentivesystem.
