企业的竞争归更到底是人才的竞争,企业要想在激烈的人才市场竞争中获得 高水平的人才,就要为员工创造良好的职业发展平台并建立具有吸引力的回报机 制。薪酬制度的建设是其中重要的组成部分。 本文以兰阿煤业薪酬制度为研究对象,通过实证研究,试图解决企业在重组 的过程中遗留下的薪酬制度不健全、管理不完善的问题。为了薪酬制度改革的实 施,我们首先主观的分析了现行薪酬方案的优点和不足之处,而后对具有代表性 的岗位员工进行了访谈,了解了大家对薪酬制度和对薪酬改革的观点和看法。为 保证研究的全面性,在访谈的基础上又对一部分员工进行了问卷调查,较为完整 的了解了员工薪酬满意度和工作满意度情况。结合以上三类工作的结果,运用宽 带薪酬的思想,我们细化了兰阿煤业现有的薪酬结构,重新添加积累工资这一结 构,并制定了试用期员工薪酬管理办法等内容。这一薪酬体系的建立既能够满足 员工加薪的期望,又为员工长期职业发展拓展了通道,将有助于企业管理和员工 队伍的稳定性。 本文针对兰阿煤业员工薪酬方案的优化研究,对资源型垄断企业的员工薪酬 体系的建立提供了有益的参考和借鉴。通过具体的实践,表明了薪酬制度建设工 作占有在企业的重要地位以及具有的实践意义。 关键词:兰阿煤业;薪酬方案;改革EMBA 学位论文 作者:魏小昆 兰阿煤业员工薪酬改革方案研究 5 Abstract The real competition for companies is the human resource. If the company wants get the high level of talents, it should provide opportunities for broader career development and attractive compensation for staff, so the salary system is the important part. This article use the empirical study to solve compensation and management problems of Lana enterprise left over the enterprise reconstruction. First, we analyzed the positive and negative of the present compensation system. Then, some representative posts were interviewed to comprehend employees thinking for the compensation system reformation .Finally, in order to make sure the comprehensiveness of this study, some employees were investigated through questionnaire. Based on patent data got from those investigations, the writer rebuilt the salary system with the idea of broadbanding compensation. Accumulated earning was added in this system and employees’ salary items in the probation period were finished. The new compensation system can accomplish the expectation of salary raising and it also expend the staff career development path of the enterprise. This article provides a useful reference for Lana enterprise’s compensation system. Thus it can provide good reference for monopoly enterprise of resource industry. Therefore, the build of compensation system really has an important position in the enterprises and practical significance.
