摘要
近年来,信息技术迅猛发展,研发团队扮演着越来越重要的角色,高度复杂的创新带来
团队成员内部的高效互动,任何研发团队都难以只依靠团队内部某个成员的创新获取进步,
团队内部行为整合逐渐成为解决该问题的重要途径之一。关于行为整合与创新绩效的国内外
研究也越来越多

然而信息时代,科技更新换代越来越快,仅仅依靠研发团队内部资源进行创新正变得困
难,创新资源的匮乏成为研发团队急需克服的障碍,研发团队在执行复杂任务时,团队内部
知识、资源整合有限。研发过程是一个探索性过程,这要求团队成员具有不断学习总结的能
力,通过外部学习能有效减少研发团队研发过程中的错误行为。并且外部学习多聚焦于企业
组织层面,关于团队层面的外部学习研究相当缺乏。同时传统团队理论对过程因素研究多聚
焦于团队内部过程研究,团队外部学习是对团队过程理论的进一步完善

本研究在充分借鉴国内外相关文献综述的基础上,深入探讨了研发团队内部行为整合、
外部学习及创新绩效这三个重要变量的概念、构成、测量及其关系问题,在此基础上构建了
以外部学习为中介变量,探讨研发团队外部学习在行为整合与创新绩效的中介效应研究。以
企业研发团队为研究对象,收集了 131 份调查问卷,通过 SPSS、AMOS 等数据分析软件对数据
进行分析,主要取得了以下研究成果:
(1)当前多数研究将外部学习放在企业组织层面,团队层面的外部学习研究目前处于摸
索阶段,关于研发团队外部学习方面构念的结构与测量并不统一,并且没有相关实证方面的
研究。本研究实证分析证实了研发团队外部学习对团队创新绩效的正向影响,对当前缺乏相
关实证方面的研究提供了补充与参考

(2)研发团队外部学习是对团队边界过程理论的一次补充与完善。大部分研究都着眼于
从团队内部分析对团队创新绩效的影响,缺少一个开放系统的哲学基础观。研发团队外部学
习站在开放性的团队边界管理与过程理论的基础上,与行为整合内部过程相结合,全面透彻
的分析了团队内外部活动对团队创新绩效的影响

(3)本研究以研发团队为研究对象,将行为整合、外部学习与创新绩效统一放到团队层
面研究,提出了研发团队跨边界外部学习在内部行为整合与创新绩效产生中介效应的模型

经过实证分析,验证了提出的假设,跨边界外部学习在内部行为整合与创新绩效间产生中介
效应,但是是部分中介效应

Abstract
In recent years, the rapid development of information technology, research and development
team plays an increasingly important role, highly complex innovation team members within the
effective interaction, any team can only rely on a member&39;s innovation for progress within the team,
the team internal behavior integration has become one of the important ways to solve the problem.
At home and abroad, the study of behavioral integration and innovation performance is also more
and more.
In the information age, however, upgrading technology faster and faster, just rely on the r&d
team internal resources to innovate is difficult, the lack of innovation resources into r&d team need
to overcome obstacles, the r&d team in performing complex tasks, the team internal knowledge,
resources integration co., LTD. Is an exploratory research and development process, this requires
the team members have the ability to keep learning summary, through external learning can
effectively reduce the error behavior in the process of r&d team. And external learning more focus
on enterprise level, lack of external study on team level quite. At the same time the traditional team
theory to research more focused on the process factors research processes within the team, the team
outside the theory of learning is a process for the team to further improve.
This study on the basis of relevant literature review at home and abroad for reference, further
discusses the research and development team internal behavior integration and external learning and
innovation performance of the three important variables of concept, structure, measurement and
relationship problems, on the basis of building the external learning as intermediary variables,
discusses the r&d team external learning integration and innovation performance of mediation
effect on behavior research. Take the enterprise research and development team as the research
object, collected 131 copies of questionnaires, through SPSS, AMOS data analysis software to
analyze data, mainly made the following findings:
(1) Most of the current study will external study on enterprises organizational level and team
level of external learning research at present in the groping stage, about the r&d team structure and
measurement of external learning aspects construct is not unified, and there is no related empirical
research. Empirical analysis this study confirmed that the r&d team of external learning on team
innovation performance, the current lack of relevant empirical research provides supplementary and
reference.
(2) External r&d team learning is a process of team boundary theory complement and perfection.
Most studies have focused on internal analysis on team innovation performance from the team, the
lack of an open concept of philosophical foundation of the system. R&d team external learning
stand in the open border management and process theory, on the basis of the integration of internal
processes and behavior, the combination of comprehensive thorough analysis of internal andIII
external team activities impact on the performance of team innovation.
(3) To research and development team as the research object, this study will conduct integration,
external learning and innovation performance into team level research, puts forward the research
and development team external learning across the border in the internal behavior mediation effect
of model integration and innovation performance. Through the empirical analysis, to verify the
effectiveness of the proposed hypotheses, external learning across the border in the internal
behavior have a mediation effect between integration and innovation performance, but is a partial
mediation effect.
