摘 要
创造力作为创新产生的前提,近年来越来越受到国内外企业管理
者和研究学者的重视和关注。在企业实际运作中,领导作为组织的代
表,是影响员工创造力的重要因素之一。针对这一主题,本文重点考
察了领导创造力如何自上而下的影响员工创造力,并基于社会认知理
论和组织内的上行下效机制,对员工知识贡献意愿和员工知识收集的
意愿的中介作用进行研究。本文以多样化行业,342 套主管领导与下
属员工配对收集的问卷为样本。本研究发现,具有较高创造力的领导,
会使下属员工更有知识贡献和知识收集的意愿,进而促使员工表现出
较高的创造力。同时,考虑到领导和员工关系作为环境变量也将影响
员工的行为,因此,本文还考察了员工对领导的认知信任在上述作用
机制中的调节作用。本文不仅有助于弥补目前对创造力实证研究的不
足,而且能够将领导与员工结合起来考察,对实践中企业更好的管理
和提升创造力提供参考。

The trickle-down approach study of creativity from leaders to
subordinates
ABSTRACT
Creativity is the premise of innovation. Nowadays, more and more
researchers and managers at home and abroad pay much attention to
creativity. In the practice, leaders as the representative of organization, is
one of the most essential factors that affecting subordinates’ creativity.
Under this topic, the current study based on cognitive social learning theory
and trickle-down approach, studied the mediating effect of knowledge
sharing intention and knowledge collection intention. Using a sample of 342
dyads from diversified industries, the study indicated that leaders with high
creativity will affect subordinates to be more willing to share knowledge
and collect knowledge, thus promoting subordinates to have higher creative
thoughts or ideas. At the mean time, considering the relationship between
leaders and subordinates,as theexternal factor, will also affect subordinates’
behavior. So the study also tested the moderating effect of cognitive trust
fromsubordinates’view. The study not only can promote empirical study on
creativity, but also has implications for management practice in a Chinese
context.
