WT集团历来非常道视员工的培训工作,公司也已经建、7:了比较规范的培训管
理制度,经常为员工飢织各类培训。然而事与愿违,培训效果未尽人意,远未达
到企业当初丌展培训的丨丨丨标,也不受员工欢迎,造成了培训在企业领导层及员工
叫两头不讨好的尴尬局面。
本文为解决这一问题而展幵研究。通过对培训档案的分析和对员工的问卷调
杏发现了 WT粜闭在培训,特别是培训课程设置方面存在的问题。为了解决这一
M题,杏阅了大量的文献和资料,对相关概念和研究方法予以明确,同时引入了
胜仟素质模型。而后通过问卷调查、行为車件访谈等方法构建了 WT集团各岗位
的胜任素质模型。
胜任素质模型构建后,课程设汁和课程体系述设成为研究工作的ffi点。前人
的研究多将重点放在胜任素质模型的构建上,而对于构建胜任素质模型后如何先
进行课程设计、课杓体系的幵发则略奋不足。本文作者从实际工作的经验出发,
参考,提出了胜任素质模型在课程;jr发、课程选择和编制课程总体规划方面的应
JIJ。针对大多数企业可能存在的课程资源不足的情况,文章将外训内化作为解决
闲难的$:要策略进行了研究。
培训课程体系的让立则要通过培训项目的设计与实施、经长期的积累而逐步
形成,本文范丨之内无法完成这项工作,故提出了构迚培训课枴体系的蓝图、符
现建议和些构想几对/n续研究做出展芾。

Abstract
Among the multiple sessions in human resources management, enterprise training,
one of effective methods in improving talent compctcncc, plays a vital role in the
development and growth of a company. Peter Scngc oncc predicted that,the only
long-lasting compctencc in the future might be the capacity of learning faster than your
rivals. Therefore, to increase the investment on human capital and to strengthen the
training for stalls will be an cfTcctivc way to improve stall&39;s compctcncc, to promote
enterprise performance and to realize strategic planning.
WT group has long been attached great importance to the training programs for
stalls. The company set up a comparatively normative training management program,
often organizing various trainings for stalls. While events don&39;t happen as wc wish. The
training results didn&39;t achieve what wc expected, and was far from the objective of the
company through organizing the training in the first place. The training was not
wcll-rcccivcd among the staffs either. As a result, training program was placcd in an
embarrassing situation; neither enterprise managers nor stafTs were pleased by it.
The research is unfolded in this thesis paper in order to solve this problem. By
means of analysis on training files and of questionnaire survey among stall&39;s, the
problems existed in training of WT Group, especially in the set of training courses are
found. In order lo deal with the problem, a large number of literature and materials arc
consulted to get dear about relevant conccpts and research methods, in the meantime,
the competency model is introduced, and later the competency model of、each position in
WT Group is constructed on the basis of questionnaire survey and behavior event
interview.
After the construction of competency model, coursc design and construction of the
course system bccomc the key point in research work. Previous rcscarchcs mostly gave
priority to the research on the construction of compctcncy model, lacking enough
attention on how to design courscs and how to develop coursc system firstly in the wake
ol、the construction of competency model. In this paper, the author, on the basis of and
with the rcfercncc to practical work experience,points out the application of
compctcncy model in coursc design, coursc choices, and in general plan of coursc
development. In view of the fact that most of companies may fall short of courscresources, a research is conducted in this thesis paper with sharing knowledge learned
from external training with internal staffs” as the critical strategy to handle difficulties.
Training course system should be constructed gradually by means of the designing
and implementation of training programs and its construction needs a long-term
accumulation. It&39;s impossible to accomplish this in the paper, therefore, the blueprint,
suggestions on management and some ideas concerning the construction of training
course system are put forward and the outlook on later study is also brought up.
